1 Prepare yourself and the receiver

Before you give feedback, it is important to prepare yourself and the receiver. Clarify your purpose and intention for giving feedback and choose an appropriate time and place for the conversation. Additionally, check your emotions and assumptions to ensure that you remain calm, respectful, and objective. Finally, ask for permission and consent from the receiver to show respect and empathy, making them feel comfortable and open to your feedback. By doing so, you can invite them to share their perspective and expectations.

Great feedback givers start by asking someone a question that's short but really important. It's called a Micro-Yes question and it's a pacing tool. It lets the other person know feedback is coming. It also creates a moment of buy-in because people then have the agency to say "yes" or "no" to the Yes/No question. They have a feeling of autonomy in the conversation and have committed to a two-way dialog and, ultimately, a way forward. This works extremely well for both redirecting (negative) and reinforcing (positive) feedback.

2 Use the sandwich method

Giving constructive feedback is often most effective when done using the sandwich method. Begin with a positive comment, expressing gratitude, praise, or recognition. Then, provide a constructive comment, explaining your observation, evidence, or rationale and offering a specific, realistic, and actionable solution or alternative. Finally, close with a positive comment expressing your support, encouragement, or confidence in the receiver's improvement.

3 Use the SBI model

Giving constructive feedback is best done using the SBI model. This means describing the situation, behavior, and impact. When and where did the receiver's idea, work, or behavior occur? What did they do or say that caught your attention? How did it affect you, others, or the creative problem solving process? Provide a clear and relevant context, a factual and observable description, and a specific and measurable outcome.

4 Listen actively and empathically

Giving constructive feedback is not a one-way communication; it is a dialogue that requires active and empathetic listening. To do this, you must pay attention and show interest through verbal and non-verbal cues. Additionally, ask open-ended questions and paraphrase to encourage the receiver to share their thoughts. It is also important to acknowledge and validate their perspective and experience, expressing empathy and compassion.

5 Follow up and follow through

Giving constructive feedback is not a one-time event but rather a continuous process that requires follow up and follow through. You should agree on a plan and timeline, provide ongoing support and feedback, and celebrate and recognize the receiver's improvement. Furthermore, you should consider how you can help the receiver implement their plan and achieve their goals, as well as how you can provide additional resources, guidance, or feedback. Lastly, you should acknowledge and appreciate the receiver's success and learning by celebrating and recognizing their accomplishments.

I find giving feedback easier when I share a similar experience and ask for the person's point of view. I now relate that to the issue I want to give a feedback upon. It is often clearer to the person because we had discussed a similar issue. Feedback is thus better absorbed and appreciated.
