What do you do if your executive in the training industry lacks key qualities for success?

Having an open dialogue should be like, we should not start first. We need to allow the other person to talk. Based on that we need to customise the conversation. The sandwich ?? approach of the Feed-forward can be addressed here. Our intention should not be in making them feel inferior through our so-called "transparent communication". We need to choose our words wisely to talk & make the other person feel comfortable.

They may not be a ton you can do in this situation if it’s an executive, but you certainly can try. Perhaps start by showcasing them some areas of opportunity, not specific to them but to your team/ group, and offer suggestions to improve your results. It will allow you to shine as a leader, and possibly help educate and equip them with that they need to be successful. It’s ok to know more than your leader, but you can cautiously help them learn and improve by making them look good, and if it’s a good leader, that won’t go unnoticed.

I would like to offer a different opinion. Taking a more human centered approach I would engage in dialog first. If an executive has a proven track record and their performance turns, have a crucial conversation to go deeper and truly understand what is occurring. Then engage in gap identification and a development plan.

In addition to setting SMART objectives, emphasize the value of the development journey to the executive. Highlight how enhancing their skills and competencies will not only benefit their individual performance but also contribute to the success of the team and organization as a whole. Reinforce the importance of continuous learning and professional growth in today’s dynamic business environment, emphasizing the long-term benefits of investing in their development. By aligning personal development with organizational goals and demonstrating the value it brings to both the individual and the company, you can foster a greater sense of purpose and commitment to the improvement process.

After the discussion, focus on setting SMART objectives for improvement. These are clear, measurable goals like attending a communication workshop within 3 months. SMART objectives create a development roadmap for the executive and a way to track progress, ensuring everyone's on the same page for achieving success

When i set the objectives in SMART, i personally add a few more alphabets to make it holistic. Specific Innovative Measurable Attainable Relevant Timely Targets Evaluation (self) Review This will help us as an executive coach to help them in setting proper objectives and goals.

Once we understand where the executive is lacking, the proper resources and tools are important for them to start to grow in the areas they most desire to grow. As a coach is our job and our responsibility to make sure those tools are easily accessible those resources are understood and that the executive we are talking about how to use them and apply them . As coaches, we can only provide the tools and resources and the way to use them as we have all heard you can lead a horse to water but you can never make it drink the water.

Executives thrive with the right development tools. Explore formal training programs, mentorship with industry leaders, or even curated self-study materials. Tailor these to their learning style (visual, hands-on, etc.) for maximum engagement and knowledge retention. Investing in their growth shows your commitment to their success, which benefits the entire training organization

By setting goals or objectives is not going to help them at any point. Post setting goals, we need to help them with the right set of resources which could be Technical skills Physical resources Monetary budget approval Psychological support Learning aids General approvals etc.., If these are also given as the support, the team will get the confidence to move forward.

Monitoring progress involves regular assessment of key performance indicators (KPIs) and milestones to ensure alignment with our strategic objectives. I establish clear metrics to measure success and implement systems to track progress effectively. Regular check-ins and status updates with team members provide insights into project status and any potential roadblocks. Additionally, I analyze data and feedback to identify trends and areas for improvement. By maintaining open communication and staying proactive in addressing challenges, we can course-correct as needed and ensure we're on track to achieve our goals.

Help them keep their development goals alive. Recognize day to day when you see them using new skills, point out opportunities that can help with development. Or coach on missed opportunities. When they see it matters to you, it will matter more to them.

There should be a constant review or monitor check with the team. If not, at times the executive(s) can rake things for granted. By having constant monitoring, we can check the progress, help them with corrections instantaneously, recognise them timely & if needed adjusting of goals can be done in a timely manner.

When it's time to adjust strategy, I prioritize a few key steps. Firstly, I gather insights from stakeholders and analyze market trends to identify areas for improvement or shifts in direction. Then, I reassess our goals and objectives, ensuring they align with our current realities and long-term vision. Next, I collaborate with key team members to brainstorm creative solutions and develop a revised strategy that addresses any identified gaps or opportunities. Finally, I communicate the updated strategy clearly to the team, ensuring everyone understands their role in its execution, and remain flexible to adapt as needed based on feedback and evolving circumstances.

At times the strategies need to be adjusted based on the strategic changes or needs from the management. We cannot ask the executive or the team to process only with one single approach. There would be a lot of new initiatives or changes. Adaptation is very important. If this is encouraged, the growth will be assured & goals of the executive & the company will be aligned.
