How would you address employee morale issues stemming from job role changes due to automation upgrades?

As an HR, I've seen how vulnerable employees can feel when their roles are impacted by technology. To tackle this, I focus on building trust and transparency. I encourage honest conversations, listen actively, and acknowledge concerns without judgment. I also recognize and appreciate employees' efforts, offer training and growth opportunities, and foster team camaraderie. But what's most important is leading by example - showing up with empathy, vulnerability, and a willingness to learn alongside my team. I believe in celebrating successes, supporting well-being, and addressing conflicts promptly. This can turn uncertainty into opportunity, making employees feel valued, empowered, and motivated to thrive.

Inform employees early about the changes, explaining the reasons and benefits. Involve employees in planning and gather feedback through focus groups and meetings. Offer reskilling programs and clear advancement paths. Enable support systems such as coaching, mentorship programs to support their transition. One important aspect to improve morale is to reaffirm the value one can create on the job. The value creation can be enhanced by re-skilling employees aligning to future requirements. Strategic work force planning primarily focusses on roles which are becoming redundant, align for re-skilling for future requirement. Then start working on IDP for individuals, reskilling plan with timelines. Periodic monitoring with milestone delivery adherence aligning to job requirements. Transitioning can be supported through mentorship

The most important part of transformation is ensuring those impacted have a stake in the changes. This means they need to connect to the vision, understand the why, and participate in developing, implementing, and executing the change. Too often leaders try to solve from the office and then implement changes and upgrades and those leaders are not doing the job or taking the feedback from those closes to the work. This is often where the resentment stems from which could easily be mitigated by employee involvement as early as possible.

Reinventing oneself and upskilling is the key to solve this situation. We are evolving at a rapid pace and the only way we can stay relevant is to keep pace with the changing times.

We have to engage employees in discussions about the upcoming changes and address the changes openly to avoid misinformation and build trust. As a P&C Team we have to bring training program which can upskill and can enhance their confidence and competency in their updated roles. Also one has to acknowledge and celebrate the efforts of employees who are adapting well to the changes

Proactive measures like redefining roles and articulating a clear value proposition for the organization and employees will establish trust, solicit buy-in, and yield higher engagement for employees. Sure it may be a business decision that drove the use of AI, it still can be a win for employees with their expanded and valuable skill enhancements precipitated with a move to AI.

When redefining roles make sure to involve the employees and ask for their input. Do this in both individual and teams so that everyone understands the “why” behind each change and has room to ask questions and provide input. The final outcomes will be reviewed by leadership ensuring they meet company objectives and the employees input will impact the outcome in a practical and engaging (buy-in) way.

With automation taking over certain tasks, it's crucial to redefine job roles to incorporate new responsibilities that are more engaging and fulfilling. Help employees transition by identifying areas where their human skills, such as problem-solving and creativity, are needed. By redesigning roles around these skills, you create opportunities for employees to contribute in more meaningful ways, which can improve morale and job satisfaction.

Employees need to be involved in the process early on for them to be able to get a clear visibility of the why and what of the changes expected in their job roles. It also helps them align their individual career aspirations and take steps proactively to embrace impact of automation that would happen at an organisation and individual level.

Support network make a significant difference since employees are core assets to any organization if they get internal support through coaching , mentorship as well as skill expert communities' platforms. They can seek immediate feedback for their skills and helps to enhance and upgrade skills . All in all more outcome from known to known network!!

Support network especially with those going through change with the employee help moving the focus from the person to a collective. It is less about “ I am not right for the job, I am not skilled” etc to “we are going through a change together, we learn together”

Shared questions and answers keep it transparent and aligned with organizational goals and objectives. Be intentional mapping out career paths and she then the way.

Oh yeah, the recognition thing... We all know about the power of public and individual recognition (applause, applause...!). In my view, if you really want to excel here, it′s worth exploring the dynamics of automation onto employee′s capabilities. If you design future processes in a way that the impacted employees keep control of things, it sends a strong signal of trust to them. And this wholehearted trust into what an employee is able to achieve more in the future is a much stronger motivator than the cheap money of shoulder claps received by the manager for "a job well done".

Defining purpose is essential for any organisation, function & role. This will evolve over a period of time and we need to ensure the same is derived keeping a minimum 3 year timeframe, this will help the individuals to think futuristically and this will make them think to understand and adopt new technology and lead the change rather than forcing themselves to accept the change which might prove more challenging.
