In my experience, representation of marginalised groups is a check while it doesn’t stop there you need to extend support as it may deem fit. Talent review discussions look for perfect fit which doesn’t exist in reality. Smart way is to choose people who are 50-75% ready and deploy them in the roles in which case the role itself will serve as a stretch assignment and you don’t need to create one in the name of development. Adopt job crafting in the role for the successor which poses enough challenges and opportunities to succeed and fail which builds their learning agility in the flow of work. Don’t stop your exercise with talent review discussions what happens after that is key to retention and unleashing of talent.

While doing succession planning, potential employees from marginalized groups such as women, LGBTQ, and people with disabilities can be given wider representation, particularly if the succession is anticipated over a longer period. This way, more individuals in this group will have the opportunity for development compared to the normal group.
