Do not underestimate the power of peer-culture and belonging. Having your junior-level designers collaborate on a level playing field with your principals or seniors allows them to see more experienced thinkers disagree, resolve those conflicts, and be wrong. Specifically, though, they must know that they are equal partners with those team members and that they have the power to: 1. Say no. 2. Disagree. 3. Be wrong. But most importantly, they must know that you are providing spaces to disagree, say no, and be wrong. They have to know that you have their back. They need to know that wrong answers now lead to better right answers later.
