How do you design a training project that is engaging, relevant, and effective for the target audience?

To create an engaging, relevant, and effective training project, understanding your target audience is essential. Knowing their demographics, conducting needs assessments, and analyzing learning styles helps tailor the training to their specific needs. Consider their prior knowledge and experience to deliver appropriate content. Incorporate real-world examples and address diversity to ensure inclusivity.

When I plan and deliver a course, I consider five aspects of my delegates needs: 1. Their knowledge and understanding of the topic, to enhance learning by scaffolding what they already know and building new knowledge on top. 2. Their learning intentions, to then plan my content towards this outcome. 3. Their learning styles, to stimulate audience engagement and learning retention. 4. Any special educational needs and disabilities, to plan to be inclusive. 5. Their demographic to include cultural relevance. Planning to meet these needs includes pre-course enquiry with the delegates and their managers and on-going assessment and adapting throughout the course. I am an OfQUAL certified trainer. Make it FUN (part 2): 3. Make it interactive and hands-on: The Chinese said it first: "Tell me, and I will forget. Show me, and I will remember. Let me try, and I will learn." 4. Gamify it: People are competitive by nature. Be sure to include quizzes, challenges, leaderboards or points systems. It's either reap the rewards or go back 3 spaces. It's the old carrot and stick (in disguise). 5. Ask for feedback (and listen to it!). People will tell you where to concentrate next once you've given them a taster of the material you have prepared. Be adaptive and approachable. Let them own part of the experience. Again... these are just a few ideas. Have fun exploring a few more (no pun intended!)

True learning and engagement requires one key element that is often overlooked when planning a training schedule. It has to be FUN! (Part 1) Now, how do you make your training fun? Here are a few ideas: 1. Incorporate humor (kind of obvious, I know, but bear with me): throw in a few funny anecdotes, light-hearted jokes, or memes. Humor creates relaxation which in turn is conducive to a more immersive, effective learning. 2. Break it into bitesized segments: Incorporate short breaks, energizing games, or side activities between content-heavy sections. People need time to exchange notes and benchmark as they go. The prevalence of learned helplessness and learning aversion among neurodivergent individuals is measurably higher than average. It's crucial to tackle not only what a projected audience feels their aims & expectations are, but how to dig deeper and find the hidden barriers they may face where any learning is concerned. It's also of importance that we note the barriers for the ~20% of your audience who may be neurodivergent: primarily working memory and executive function issues (shared by most neurodivergent people). Are we accessing optimal learning when we give them such-and-such a task? So the big takeaway is "know your audience's barriers", and learn how to overcome them yourself, so they don't have to.

The goal for the training is driven by the need for training in the first place. When working with stakeholders to design training, the following questions, taken from Cathy Moore's Action Mapping approach, are very useful. 1) What is the business goal - what does the business want to see happen. For example "We need to increase output of x by x%" 2) What do people need to do to achieve this goal? 3) Why aren't people doing it? Once you have the what and the why, you can design a solution that addresses the need.

We also need to take into account sensory triggers and literacy hurdles. Have you designed a learning space (physical, online, blended...) that takes these into account? Where you use images, are these embedded images where the message and the image are blended together, or does the image simply "look cool" but have no relation to the content you're trying to teach? Neurodivergent learners are excellent learners. Often, sadly, trainers don't understand what it takes to facilitate best learning. How much training is given on this, after all? The good news is that inclusive learning isn't difficult, and it ultimately makes everyone's life easier!

Designing an engaging and effective training project for the target audience involves utilizing multiple media types. By leveraging these advantages, a training project can be engaging, relevant, and effective.

Content design should reflect the needs, learning styles and objectives previously defined with your target audience. If you know that a majority of the people who will be consuming the content are visual learners, then a higher ratio of videos, would be engaging verses text, or audio content. I find that including activities and an opportunity for feedback is always beneficial regardless of the method of content delivery.

Clear objectives: Define specific goals and communicate the value learners will gain. Ongoing support: Provide continuous mentoring, feedback, and a safe space for collaboration.
