How do you design an effective training program for a fast-paced work environment?

Knowing your audience and how they prefer to learn also means understanding the environment and tools they work with. I once needed to scale product training for a large company with over 100k employees. E-Learning sounds like the obvious choice, right? Except this was a restaurant company and the only computer most employees used each day was the point of sale system. So, why not make the training accessible through the POS? Well, imagine not being able to pay for your meal because your server is waiting for their buddy to finish their online harassment training. Knowing your audience, their environment, tools, and habits, will help you make a better design choices.

In a fast-paced work environment, effective training should focus on: 1. Core competencies necessary for effective performance in such an environment. 2. Training methods enabling employees to efficiently and practically learn and develop their competencies, such as real-time simulations, modular learning, on-the-go learning, hands-on training, and technology-based learning. 3. Continuous feedback and support: In a fast-paced work environment, feedback should be consistently encouraged in a brief and comfortable manner to allow for timely adaptation of the training program. This encompasses regular check-ins, coaching sessions, and success sharing.

Every audience holds its distinct characteristics. Some require fundamental knowledge, while others seek advanced expertise to refine their skills. Certain audiences might benefit more from attitudinal shifts rather than just skill enhancement. Additionally, there are cross-functional teams that necessitate a unified understanding. Understanding the unique training requirements and objectives of each addressed team is crucial. Identifying the challenges that training should address is equally important. Conducting a comprehensive training assessment at this stage becomes invaluable. It aids in crafting and implementing a customized program tailored precisely to the needs of a specific audience.

Let's think about how it's like to work in a fast-paced working environment. Employees are most likely in a "fire-fighting" mode. They're probably experiencing some stress, have a limited amount of time to solve problems, make quick decisions. What they can be trained to do better is strategic thinking skills as they need to be able to envision long-term solutions, not just short-term fixes. Also, problem solving and decision making skills are crucial in this environment. For that, I would think game-based learning programme is the way to go. Games are typically engaging and fun which is important especially when they're already stressed with day to day.

Follow up reinforcement is often overlooked at this stage. It's wrong to assume that the training experience is enough to ensure effective transfer and application. Good learning design will give as much, and sometimes more, consideration to how the learning points are reinforced after training.

Within my training programs, I employ a diverse range of methods, blending presentations, workbook exercises, brainstorming sessions, engaging activities, exercises for fun, audience participation, case studies, self-reflection opportunities, and group activities. The critical goal is ensuring the application of acquired knowledge in the workplace. This is an important conversation to have up front, before deciding on final approach and design of the training. Stakeholders in the business need to be involved here. They need to agree on what will make the program effective and successful. Too many training teams make the mistake of focusing solely on measuring learner reaction and knowledge gain. We need to make sure that's transferred onto the job, and is impacting the job in the right direction. This is where stakeholder involvement is critical, as they are the ones typically observing and measuring this.
