To assess the current situation, I would conduct a thorough analysis of the company's business strategy, workforce capabilities, and talent management processes. This analysis would involve reviewing performance data, identifying skills gaps and development needs, and assessing the organization's capacity to attract, retain, and develop talent. By gaining a clear understanding of the current talent landscape and its alignment with business objectives, I can develop a targeted talent strategy to support the organization's goals and objectives.

I would recommend starting with your team's business strategy, understanding where they are now, and where they are looking to be in the future. After that is clear, you can start having the talent strategy discussion to align with the team's business strategy. I see many HR strategies struggling with this - not having a good idea of the business strategy they are supporting, and not building their talent strategies to be aligned with those business strategies. Alignment is key.

As previously posted alignment is a major key! One of the variables that may make or break your strategy is right seat placement. Having talent in the right seat with guided autonomy and clear accountability through role clarity is a critical piece. This step requires a comprehensive assessment of workforce with clear linkage between individual (personal) and collective (organizational) success.

You can use a combination of tools, including employee self-assessments, performance reviews, and manager evaluations, to create an accurate representation of the organization's skillset. Then identify skills gaps. They will highlight areas where the existing workforce lacks the skills, knowledge, or experience necessary to meet your organisation strategic objectives.

In my experience, most business leaders don’t realize how their small, everyday actions or their business processes or systems, are actually hindering innovation and employee engagement. People need to feel seen, heard and appreciated. To improve and encourage innovation, you need to create a culture of “listen, learn, improve” as opposed to one of “competition and consequences”. Create opportunities to examine processes, systems and outcomes. Learn from the positive and negative. Regular retrospectives are great for these! Including goals for innovation and continuous improvement as part of quarterly performance goals, is another way to prioritize innovation and encourage the behaviours and environment to support the approach.

A concept that I explored recently with a Talent Management Team was breaking down data silos and aligning Talent Management metrics cross-functionally to amplify materially impact. For example, having access to sales data/metrics could allow Talent Management teams to better understand gaps and how to up-skill a sales team to increase sales performance.

I would encourage engagement with the senior leadership team to walk the walk of the action plan too. The visible and engaged executive sponsorship is vital to support executing the plan.

And we can't forget about continuous communication. All three levels of communication must be executed to bring real change, attract the best talent and make a difference in the organization.

One thing I have found helpful is collaborating with the marketing team to create an ongoing, internal campaign to communicate the strategy to all employees.

This includes identifying the key performance indicators (KPIs) that the organization wants to achieve. Next, identify the roles required to achieve the organization's goals and objectives. One critical term that is under appreciated is outputs, versus outcomes. An organization can set desires outputs with precise numerical goals and measure progress against the KPIs and adjust the talent management plan as needed. It'll result in improved employee engagement, increased productivity, and better business results.

One other useful thing is maintaining and updating the skills inventory. Also carrying out future skills assessment. Understanding where the business wants to be in the medium and long term, identifying the skills needed to deliver on that vision, assessing those future skills with the current skills base and identifying ways to bring those skills into the organisation now, such that it is ready for the future.
