How can you use recognition and rewards to encourage collaboration and teamwork?

El reconocimiento no sólo debe venir desde el líder de un equipo hacia los miembros del mismo. También debe trabajar por que el reconocimiento entre pares sea una cultura del propio equipo, de esa manera la confianza y el objetivo común se afianzan. También debe separarse la recompensa del reconocimiento. No todo reconocimiento debe conllevar una recompensa. Hay que ser claro en esto, agradecer o celebrar la idea de un compa?ero es necesario para crear esa cultura de equipo y debería ir separado de una recompensa por hacer algo no habitual, excepcional o fuera lo común del trabajo diario.

In order to properly recognize someone, you need to know them. I think the best place to start with this, is spending time genuinely getting to know the team. Once you know your audience, you will know if they are energized or embarrassed by a public call out. You can also gauge what it important to the team just by working in the same space. I think it is important to make sure that you are seen as a part of your team. Any recognition for a team effort is not directed at any one person but the team as a whole.

Según mi experiencia, el sistema de reconocimiento tiene que tener un proceso claro, los KPIs a medir o los valores que la empresa quiere promover tomando como guía conductas esperadas. Luego de saber como se va a medir, ya sea por cantidad de tarjetas insignias, estrellas, etc. Es necesario comunicar cual será la recompensa esperada. Esto mejorará la participación y motivación del equipo. Si lanzan un programan, sin un proceso, sin reglas claras, el equipo solo siente que pierde el tiempo. Todo tiene que tener un fin u objetivo. Es lindo recibir mensajes motivadores y de reconocimiento ya sea de tu equipo, del jefe o de tus pares. Ideal que sea a través de una plataforma que sea publica.

Throughout my career as a CEO, I’ve made it a practice to write personal thank you notes to my team members, calling out specific efforts and behaviors, citing impact and results. Also, I create a CEO and peer to peer written recognition emblem that stands out. It’s always a joy to walk by somebody’s office or cubicle and see the recognition emblems affixed to a bulletin board or wall. People take pride in being recognized, and it doesn’t have to be in big expensive ways. It needs to be sincere and timely.

While I am sure that any person would happily take a monetary bonus, I think there is something to be said about gaining the respect of your team to the point where that is not the only driving factor. One of my very first managers remains to this day someone I look back on as a great leader. I was a literal teenager while working with her and she treated me with respect, gave me responsibility and opportunities, took chances on me. In the end, while she always took time to pick out recognition that suited us, I was honestly more driven by not wanting to let her down and the "great works" she would sprinkle in here and there.

When we commend someone, it shouldn't be a vague but rather a specific acknowledgment of what they did, how they did it, and why it mattered. If there's a disconnect between peer perspectives and leadership recognition, it's a sign to recalibrate.

It is important to have a wide variety of rewards available to choose the most suitable one for the occasion. We need to consider the specific achievement but also the personality of the person being recognized. For example, public recognition might be a nightmare for some team members. We should also never underestimate the small gesture of saying 'Well done' or 'I appreciate your hard work.' Often we tend to focus on the problems, missing the small wins and this can be de-motivating for the team in the long run.

Ensuring the authenticity of recognition is both a challenge and an opportunity. Objective metrics help validate achievements, but not necessarily desired behaviour. To establish transparency, Leaders must prioritize open dialogue, welcoming feedback not just on performance but on the recognition process itself. Such feedback loops can help pinpoint areas of improvement, ensuring that every team member feels genuinely “seen”and valued. External feedback or input from clients, business partners, or third-party collaborators can provide perspectives that can often highlight inconsistencies, be it too-frequent recognitions, potential favoritism, or discrepancies between achievements and data.

I am of the opinion that most recognition flows from the top down, where it should just "flow" so there is a tremendous opportunity for all of us to be more intentional with recognizing one another in our day to day. Why wait for the huge wins (someone saving a project for example, landing a big client or building a new platform) when you can say "thank you" to that person that always brings good energy, is always on time to the meetings, is always prepared. If we learn to call out the day to day things in the spirit of authentic recognition, then we are pouring good energy into our teams. At best, we create the habit and learn to appreciate being appreciated. We then can see it become a regular behavior.

Just be sincere when appreciating someone. If you can't find this energy or feeling naturally as a manager or colleague, then it's worth asking if you as the manager are a good fit (as you may be running on mental autopilot). Or maybe the manager should consider becoming more of a coach rather than a manager.

As a Broadcast Production Operations Head, I worked with lots of free lancers and inhouse team members. It is always a challenge to motivate all of the members of the project to become a team, first of all, and then to take out premium output from all for a beautiful production output. Most of the time a good gestures, some words of appreciation on good work and spending time with team together before and after days work, always worked wonders. Working together and motivating each other to learn from each other, help building team bonding. And finally due reward to team members encourage them to do something beyond their limitations, next time.

Dos ideas diferentes que ayudan a mejorar el compromiso: 1) Invitar a tu reunión de comité de dirección a empleados. Darle un punto en el orden del día para que hablen de como es su día, escucharles, preguntarles con interés y agradecerle su contribución toda la Dirección. Cuando sale de la sala de reuniones no solo hemos conseguido que se sienta más participe del proyecto empresarial, también será un altavoz de la Dirección. 2) Celebramos poco y además las malas noticias hacen que olvidemos los buenos momentos. Por eso tener una pared por ejemplo cercana a los vestuarios no para a?adir cifras ni kpis, solo felicitaciones de clientes, celebraciones en equipo, premios conseguidos, ... "muestras humanas", ayuda a fortalecer al equipo!
