How can you use goal setting and motivation theory to build a more inclusive workplace?

This is important because recognising and rewarding efforts that contribute positively to the business is crucial. After all, it aligns individuals and business goals and creates an environment where employees will feel motivated to continually contribute meaningfully to a much more inclusive workplace culture and also empowers individuals to navigate their career paths with purpose and enthusiasm.

Goal setting and motivation are vital for inclusion as they foster shared purpose, engagement, and commitment among diverse team members. Clear goals align efforts, encourage collaboration, boost morale, and create a positive work culture. Open communication and feedback contribute to continuous improvement, supporting personal and professional growth. Inclusive goal achievement enhances job satisfaction, retention, and organizational success by leveraging the innovative contributions of a diverse workforce.

Creating a common understanding within the team ensures that everyone knows where their seat on the bus is. Goal setting, especially in a forum setting where everyone can hear their individual goals, as well as overall team expectations, allows for individuals within the team to lean on one another. A cohesive and collective mindset increases productivity exponentially.

Goal setting is essential not only in organizational settings, but also if not more importantly, its a life essential. I believe the are a road map to success in all areas. If you don't have a goal(s) how do you know that you've gotten to where you want to be. But, just having goal(s) in not enough. Your goal(s) need to be SMART: Specific, Measurable, Achievable/Attainable, Relevant, and Time-bound.

As per as my concern, goal setting and motivation theory are essential for fostering inclusivity in the workplace. Clear, inclusive goals align individual and organizational objectives, creating a collaborative culture. Motivation theory emphasizes intrinsic factors, enhancing employee engagement and valuing diverse contributions. This synergy contributes to sustained success and a workforce motivated to contribute their best.

The reality is hope is not a strategy to hitting your goals, dreams, or your aspirations. That is why goal setting is key, but also they need to be realistic and be measurable as I see unrealistic ones set from the beginning never ends well. It’s great to set tough targets and goals but it’s also easy when you’re not achieving to get demotivated quickly. Also be prepared to ask for help and ask for feedback as I also see people don’t appreciate feedback and take it personally. I love sports people especially as they are often metric driven and get real data and feedback on how to improve, but this rarely happens in business. Data can help track the progress of inclusive goals, and help those implementing the goal assess systemic or systematic inequities that may hinder goals surrounding inclusivity. In my opinion, cultivating a more DEI culture through goal setting and motivation theory necessitates a dedicated and strategic approach that engages every level of the organization. From my perspective, establishing clear objectives and harnessing motivational principles are pivotal. By fostering an environment that actively promotes diversity, equity, and inclusion, I've observed that organizations can make considerable progress towards a more inclusive and equitable workplace. This approach not only advantages the individuals within the organization but, it also significantly boosts the overall performance and reputation of the company.

For me the most insightful thing about goal-setting is the realisation that there are 2 types of goals - 'approach' goals and 'avoidance' goals... In my career I have seen many managers set goals they believe are approach, but are actually avoidance... avoidance goals are subtly different in that their aim becomes 'not to NOT achieve the goal' i.e. I must not fail... the big difference is in working toward avoidance goals we operate out of a dynamic of fear and anxiety and it restricts our creativity and narrows our search for workable solutions. Added to that the only emotional outcome is relief, not joy. So set-goals, but make sure the person your setting them for believes they can achieve the goal and is aware of the benefits of success.

Intrinsic motivation is developed from within. While it can be recognized by others, it cannot truly be cultivated by others. The only real way to honor intrinsic motivation in a team is to hire for it. Interviewing questions around motivation and what drives people to succeed at work are things to identify upfront, in the hiring process. Extrinsic motivation is more short term, but many people are motivated by praise, rewards, and the warm feelings that come with being recognized by others. At work motivation can be recognized. At the end of the day, an employee does good work when they feel they are understood, they are cared for, and that others see how their work contributes.

Both intrinsic and extrinsic motivations required but I believe intrinsic motivation is true motivation and it is long term. Extrinsic motivations are short term. One feels good when they receive gifts, rewards, positive feedback, it is an add-on to instrisic motivation. People perform extraordinary when there is intrinsic motivation along with extrinsic motivations, which makes the employees stay back in the same job or same company for the long term!

Measuring success of the goals achieved (i.e. were desired results obtained?) and tracking this against marginalized groups, could help to illuminate if unreasonable expectations are set for certain people, or if certain groups are not given enough support and resources to accomplish their goals. Correlation of being in a marginalized group to not achieving a desired goal can provide revealing information. The end results can help to point out if goal setting (which must be realistic and must include support to achieve goals) is truly inclusive or not, and where improvements could be made.

Goal Setting and Inclusive motivation deployment should be relatable while ensuring balance across all departments and units. - In setting inclusive goals : Big Organizations with diverse activities across subsidiaries, units / departments should have a modeled goal, critical drivers of the goal KPIs to track and measure such goals. - At the sub levels, the tracking can be customized relative to other divisions to reflect an inclusive measuring scheme at the executive / management levels. - If this is expected of the employees, productivity benefits broken down into motivating values can be introduced. - Yes, contributions of each workers may vary across units but then, it can all be valued as a function of a loss earning or revenue.

Fostering motivation and inclusion includes leaders creating an environment for individuals and teams to thrive. High performing teams are based on the foundation of two core principals- 1) productivity 2) vitality. Vitality of the individual and team is most essential. Vitality is comprised of engagement (active participation), motivation, and cohesion ( sense of belonging). Setting clear goals and ensuring each person understands their role and the value they provide aligns the team and supports vitality. The magic happens when the team trust is built and each individual is encouraged to contribute their expertise and perspectives.

I agree that goal setting theories, motivation theories, an inclusive mindset are important, and I would also add that an alignment of the individual values with the organizational values are key and can take employee engagement and performance to a whole different level. Indeed, when providing a positive and inclusive work environment where all stakeholders’ values are aligned, and where employees are considered as assets, organizations can achieve breakthroughs!
