How can you integrate talent management and organizational learning?

Assesing the current state of the organization, the skills of the people, and the goals or direction you want to achieve as a leader, you will detect the change needs to develop. Once you detect the change needs to achieve the goals you must think which are correct leader to manage the change and if he/she have necessary skills to take the challenge. If the answer is not, you have detected the skills to develop to improve the performance of your leaders and you must think how to help them to evolve and gowth in their careers. The learning process is the last phase of the change management process once the change is implemented and introduced as part of the new culture of the organization on a daily basis. It is a new current state.

I believe you should review current state through the lens of where you want to be. If that future state is clear, then it’s a powerful way to look at what’s working/not working today. The ‘today’ state is only relevant when you really understand the direction you need to move.

This information can then determine if existing staff can meet this requirement and/ or whether they will require training/ support. If new talent is required this understanding will help clarify what skills and experience they will need to meet the identified requirements.

So, support and other processes may be required to aid the new talents integration with your organisations policies and procedures, etc. I have seen a number of poor quality induction processes and two good to very good induction processed. In part the quality of the induction process is governed by its duration. As it can take weeks for a new joiner to fully integrate into an organisation. So, having an on-boarding process that breaks down over days (or weeks) can be very beneficial. Remember induction related to the organisation and its way of doing things, etc.

Once the plan is implemented you must measure the results and if them are satisfactory with the desired vision. You must too evaluate the people involved at the change process, give them adequate feedback, give them adequate recognition and rewards. If you don′t do this steps you could lost your talented people very fast. It is time to celebrate! And time to new challenges!

Something that I find is all too often missing from the whole organisational learning process is the accountability. In particular when it comes to implementing the new found learning/skills. From both the manager and the individual that received the learning. It would be simple enough to implement a 3 stage learning evaluation process starting with the Why. 1. Why are you taking the learning - what skills do you hope to gain? 2. Evaluate the learning - did you achieve your desired outcome? What now - What actions will you do now to imbed the learning into your role? 3. 3 months later - access actions against learning.

Agreed - the tactical starting point is in determining your objectives through aligning with the mission, the business goals, and corp values. An instrument like balanced score card (BSC) can help with that alignment. Learning management systems can then assist with bulk delivery of skills training. From a strategic perspective, it needs to start from the top with creating a corporate leadership attitude of learning and discovery. That means not only the acceptance of differences, but also the incorporation of new perspectives. Without that mindset - it is nearly impossible to keep a group learning, experimenting, and innovation (assuming that's what your business desires).
