How can you incorporate principles of social justice and equity into your mentoring practice?

A mentor needs support in how to become one. Just because you have experience and knowledge doesn't necessarily mean it's a rite of passage. Understanding your own biases and being self-aware of the impact on others is imperative and a great place to start honing this particular skill with coaching support. It also provides context around mentoring and coaching. They're different modalities and, as such, bring a different dynamic to the relationship/partnership.

Mentoring is different to coaching. You need to know when to ask questions, what type of questions but also when to stay silent. It's not about imposing your thoughts upon others. When you listen to understand, you can gain a different perspective and challenge what you believed before.

To understand your own biases and privileges, push yourself to step outside your regular day-to-day activities. Go to a variety of places. Interact with a variety of people. Read a variety of perspectives, especially in areas you may not agree with. Keep an open mind. Be curious. Be humble. Learn more about the concept of privilege and how it operates. How has it benefited you? How does it harm you or others? What steps can you take to be more aware of your privilege and take steps to counteract it?

Everyone has biases. Working to control them begins with being aware of their existence. Acknowledging that biases are inherent to human nature enables us to adopt a less defensive stance and become more open to learning how to manage and control for these biases.

A helpful approach to assist a client in identifying their biases is to have them recount an anecdote involving an uncomfortable dynamic with an individual of different identities. Often, in revisiting the situation, clients may reveal a shift in attitude or approach towards that person. This provides an opportunity to explore how the person's identities may have influenced the client's feelings, serving as a valuable starting point for discussion.

That’s right , take a moment to tap into active listening in your role as a mentor. There s greater understanding of the needs of those you are passionately guiding and leading.

This method will make the trainees or coachees to accept the overall deliveries. Empathy is shown and it's felt. This make them more connected irrespective of gender or culture.

Listen to understand and not to respond. Focus 100% on the other person and what they're saying. Clear your mind. Take it all in. Synthesize what you heard them say and repeat it back to them to confirm your understanding. Don't judge or form an opinion. Create a safe and supportive space where the other person can say anything and explore any topic with you.

Every interaction presents an opportunity for learning. Apply your appreciative inquiry lens to all conversations. Over time, you will observe a noticeable increase in cultural competency, empathy, and community building.

In integrating principles of social justice and equity into mentoring, I prioritize inclusivity and diverse perspectives. I begin by fostering an environment that recognizes and values each mentee's unique background and experiences. Through open dialogue, I address biases and promote awareness, ensuring equitable opportunities for growth. I actively seek diverse mentors and resources, acknowledging the importance of representation. Additionally, I encourage mentees to champion inclusivity within their networks. By incorporating these principles, my mentoring practice becomes a catalyst for positive change, empowering individuals to thrive in a more just and equitable professional landscape.

One thing I've found helpful is to include space in client onboarding questionnaires and group spaces to invite people to share their backgrounds, pronouns, etc if they feel comfortable doing so. It is important to always ask consent and give clients the opportunity to opt in or out of what they share, to not create unpaid labour for anyone in our spaces, and to continue paying for support and education to do what we can to ensure a trauma-informed and equity-centered approach to holding space and supporting our clients. Never make assumptions, always ask consent and give people a choice, and don't put any expectations on our clients to educate us or speak for their community, but to listen and support them where and when they need it.

It's probably surprising for most coachees that their coaches also learn from them. The coaching process gives both participants a view into another person's thoughts, feelings, and perspectives. From an executive coach's perspective, it's valuable to synthesize these learnings over time and draw conclusions about leadership, people, and organizations. This process can help you be a more effective coach as you share these aggregated insights.

Remember, sometimes we just need the reiteration. that each one of us is unique and special. We need to bring our authentic self everywhere and be proud of our background. Reflect on and challenge your own biases and stereotypes. Encourage your mentees to do the same. Promote a mentoring environment where everyone feels safe to express themselves without fear of bias or discrimination.

Powerful questions in the coaching process support a coachee's empowerment and agency. What do they really want? What is standing in their way? What action will they take? Championing and acknowledging a coachee also supports they empowerment and agency. This is when the coach actively reminds the coachee of their strengths, accomplishments, and characteristics that will enable them to create the future they want.

If you find yourself mentoring someone more junior or from a marginalised group, once you feel safe to do so, advocate for them. Sponsor them and ensure that you open the doors that may have historically been closed to them. Paying it forwards to others ensures that there's a succession plan and that we create a diverse and inclusive place for all.

Imagine a mentorship garden where each seed, regardless of size or type, has the same opportunity to flourish. Incorporating principles of social justice and equity into mentoring is akin to cultivating such an inclusive garden. Recall a tale of a mentor who, despite societal biases, nurtured diverse talents, showcasing the power of fairness. Translate this into your mentoring practice by acknowledging individual strengths, addressing biases, and fostering an environment where every mentee feels valued. By championing equity, you're sowing the seeds for a garden where the blossoming potential of each mentee contributes to a rich, diverse, and harmonious landscape of growth.

You need to keep working on yourself and investing for your own personal developments by coaches and mentors. At the end of the day we are also human beings and we all have limiting believes yet we can also expand and grow to hold cleaner space for our clients

Remember this a journey of learning, Continuous Learning and Improvement: Recognize that understanding and promoting social justice and equity is an ongoing process. Seek out training, workshops, and other learning opportunities to continually enhance your skills and understanding in these areas.

Ethics. It comes down to ethics and it is a very neglected area of our development as professionals. No one teaches it. Biases, prejudices, equality, are related to having a strong ethical framework with us. Great coaches have great ethics. Whenever you find principles of social justice and equity missing or compromised, consider it an issue of ethics and revisit these three questions. 1. To what extent is unethical behaviour the result of individual choices? 2. To what extent is unethical behaviour the result of organisation or industry-wide problems, in particular organisational culture or ingrained norms of behaviour? 3. To what extent is unethical behaviour due to the difficult or compromising nature of decisions that people face?
