How can you build a diverse and inclusive team without making common mistakes?

Gone are the days of measuring gender diversity. To be an employer of choice one needs to consider what you are doing to attract talent who come from different abilities, races, thoughts, cultures and how we can all contribute in a safe space to make the world a better place.

It’s so sad that when we talk about diversity the first thing that comes to the minds of many is gender, we need to look at diversity from multiple lenses as we firm up our strategy.

Building a diverse and inclusive team requires ongoing effort and commitment. It involves creating policies and practices that promote diversity and inclusion, fostering a respectful and inclusive team culture, and addressing any biases or barriers that may hinder inclusivity. By prioritizing diversity and inclusion, you can harness the full potential of your team and create an environment where everyone can thrive.

Just recently I was asked to be a part of my organisation's DEI taskforce. While I was happy to accept the offer, I also had to point out that the reason DEI in organisations fails to deliver is because it is not given the seriousness it deserves. Let me give you an example of a country that is serious about DEI - Rwanda! This African country has revolutionised its political landscape by enacting into law statutes that speak directly to DEI. This is what organisations need to do. They need to ensure that DEI like any other business driver has hard KPI's. And that ALL leaders across the organisation are held accountable for those KPI's. I believe with this commitment DEI has a chance to succeed

Defining Goals and communicating them on an ongoing basis is the most important part of creating a diverse team. We need to make this everyone's goal. Publish the analytics and make it available for all. Communicate the goals and update the status on an ongoing basis. In my experience, organizations that are diverse flourish when they have created a strong purpose and a sense of ownership for everyone in the company to work towards a common goal. This is when every individual feels belonged and empowered.

I agree that DEI audit is the next logical step once you have set your goals to assess ‘as is” before you move to the “to be” already defined in your earlier step. I strongly recommend that this audit should be through a completely external party to ensure that no unconscious bias comes into picture. The quantitive data might tell you a story but the experiences of existing employees also need to be evaluated through a completely neutral lens to give you the whole story!

In my experience, assessing your current state in building a diverse and inclusive team involves several steps. First, gather data on the demographics and experiences of your team members. Review your hiring, promotion, and retention practices to identify any biases or disparities. Conduct surveys or interviews to understand how employees perceive the workplace culture. Define what diversity means to you and identify the kind of inclusive culture you aim to create.

One of the best ways is to maintain a focus group whereby all team members are encouraged to put forward their views however, bearing in mind the personality types may be diverse, focus needs to be on consolidating your own improvement as a leader. Therefore, a neutral approach is required as a starting point while inclusivity follows in order to build a great team.

By consistently following these steps and integrating diversity and inclusion into daily practices, you can effectively implement your action plan and build a more inclusive and diverse team.

I’ve learned that it’s important to segment your action plans by audience, giving each group down to the individual, ways to get involved to support the goals. For instance, Executives could be held accountable for overarching goals including specific actions like sponsoring underrepresented talent within their orgs. Managers should have actions related to hiring and equitable performance management. And D&I task forces and individual employees can get involved through training, allyship behaviors, diverse referral programs, etc.

In my experience, implementing a plan for diverse and inclusive team can take some work. It requires open communication and to have willing team to be open minded to other ideas and working habits. Its important to trin your coworkers on diversity and inclusion topics. Its also import to gain others feedback and to make sure all sides feel heard and have a safe way to express themselves. The organization has to be willing to take the steps to foster the culture to promote and hire a diverse candidate(s) and to be respectful and equal in its hiring and promoting practices. This must be accepted from all levels of management to truly make it successful.

Implementation phase requires selection of the most adequate and fastest path towards achieving your aim. Diversity and inclusivity comes with its own complexity however, this risk taken to take on-board such wide array of ideas comes with a reward in the form of numerous solutions. Here I believe, the best leader relies on feedback and his own accountability to achieve the best output.

I think at times the definition of diversity excludes one important aspect and that’s age. While it is amazing that workplaces now have a better connection with diversity and inclusion, many still have a gap when it comes to inclusion within age groups and experience. Remember all employees need to be included in an organisation, all the way from the well seasoned executives to the fresh clean cut intern. Everyone can continue to grow regardless where you are on the career ladder, we can all learn something from every generation regardless of your lens.

This step, in my opinion, is the most challenging as consideration of the current culture should be considered, and awareness and acknowledgement of current state is critical. Much of this is on the leadership team to understand why employees on teams might be reluctant to be speak out and express differing points of view. Change leadership/training and effectiveness of front line leaders is an element to consider prior to execution of the new and improved direction/action.

I would add that at times you actually have to challenge your external stakeholders on their view of diversity and open their mind to not just accepting a more diverse team, but welcoming them so they can see the benefit of diversity; and hopefully they will diversify their own teams in return. Just because "they always did things this way", it does not mean it's the right way.

It is relatively easier to build a diverse team - it is significantly tougher to make them feel included. So it is paramount to build an inclusive culture before or along with developing diverse teams. It is only then, that the diverse individuals would be able to bring their whole self to work along with their unique strengths- as against leaving their unique selves outside the door and look / think/act like everyone else.
