What kind of talent we want to hire, from where we want to hire, specifications if any like Diversity/PWD ratio mix etc.. The fastest way to to fulfill the demand is to look for early joiners

In such situations, the talent pipeline can be the problem solver but it should be on continous process of being updated and filtered on regular basis to have it handy and in place

Here's the thing: when it comes to building talent pipelines, oftentimes you are either targeting very passive candidates, and/ or potentially 'headhunting' without a role on hand - Therefore your choice of outreach and messaging will be key! Being open in your approach and breaking down the 'what's in it for us' will be crucial. Create a solid introduction and EVP about your proposal/ company/ potential role, and allow candidates to understand the bigger picture of the engagement so that they understand the value of connecting.

As a recruiter, building relationships are beyond just conversations. Its how you want to position yourself with your connections. So one might want to give more time towards their personal branding. The above works as an addition to the traditional way of having conversations and regular checking ups. Do it for 2 reasons: 1. To help them when you can with an opportunity 2. To get some help back when you are in need (Fir instance good relationships with candidates could motivate them to help us with referrals and you never know they might find you a great opportunity if you are remembered in their head!)

Moreover, do not overlook the value of nurturing existing connections; reach out periodically to arrange meet-ups over coffee or for catch-up conversations. You may be pleasantly surprised by the positive impact these interactions can have on people.

Understanding the wider needs of the business, including skillsets that are always needed or potentially needed in the future, is the first step. Then a strong TA team can constantly be on the lookout and build these searches and relationship building activities into their day to day. Finally, buy in from the wider business is critical, if time and resource for pipelining isn't a priority for the business it encourages recruiters to think too much about immediate needs rather than finding the balance between short term activity and planning for the future.

Always be future thinking! When you have a lull in open positions, run general searches for your industry and location. Identify top talent and go ahead and connect with them! Introduce yourself and your company. Be 100% transparent that you do not have any opportunities at the moment, but you identified them as a top candidate for your company in the future. After that intro call, check in regularly until that perfect role opens up!

This Step 5 should be step 1! The only way you'll ever step out of filling the here and now reactively is to force your business (hiring managers) to plan. It doesn't even have to be a hard exercise but it needs to be done!

Workforce planning is key - if your recruiters can put the work in to build a healthy active talent pipeline then it means in the future they won’t have to find the candidates as they have already qualified and interviewed them. Understanding the business needs ahead of requirement is critical to this to ensure you aren’t pipelining for roles not needed. It also gives you and the business time to ensure it’s the right candidate for the role.

In my experience, talent pipelines are a secondary consideration to delivery... To be in a position of surplus, you must first meet demand. Prioritizing future talent pipelines over immediate need, can also lead to poor performance. Talent pipelines are really important and consistently adding silver medalist candidates to pipelines is best practice... Delivery and focus on the immediate is (or at least should be) the priority.

One thing that is often overlooked is that many HR's do not regularly keep in touch with prospective candidates, or candidates who backed out/were not preferred. It always helps in the longer run if you keep in touch with potential prospective candidates so as to connect with them & proceed once the vacancy re-opens. Also it helps if you can create an additional position currently based on the demand for future hiring.

This article focuses on the sourcing aspect, but it should also focus on the candidate selection process to avoid hiring the wrong candidate out of urgency. Do proper interviews, rule out any bias and make an informed decision.
