In order to cultivate purpose and meaning to developer' work, a leader must show them a big picture and how their work contributes to organization success (through efficiency gains and revenue).

Identifying your own core values can often be as difficult as identifying other people’s values and motivations. Often we create an idealized view of what we think should be important as opposed to observing what truly resonates with us. In my experience as a leader, as much as I can listen to what my team says is important to them, I also have to observe where they put their time and energy. I know people who say they dislike have to “put out other people’s fires”, and yet the activity of solving problems for other people drives them to do their best.

I always have a kickoff meeting with the entire team to go over the entire project, why are we doing this? What's the value to our client? How can we make it successful?

As leader of my software development team, I notice that as a team we can lose motivation when we are not making a cool new feature. With any new feature comes defects that prevents our users from fully appreciating or utilizing it in our app. Fixing critical defects can make the difference between a user trying a feature once and using it every time they launch the app. I have found that presenting a one page slide with usage telemetry and support costs associated with that feature can motivate the team to take pride in tackling defects. Also, I try to make sure I log a defect or two so they know I actually use the feature myself. Quality is achieved by the whole team living and owning the user experience.

Cultivating purpose and meaning in technical work is possible when you bring the "Why" to the front and center in all communications so everyone can rally around a common purpose, as well highlighting the outcomes and value this work is bringing to the project/company. These are not just a few comments made in a kickoff call, but rather embedding these concepts in all discussions around the project.
