This means that taking the time to ensure the person not only has the hard skillset required for the job, but perhaps more importantly, can fit into the CULTURE of your organization. Too often hiring managers seem to "sell" the job during the interview process, trying to coax the candidate into signing with the company. Instead the approach should be to attempt to sell them OUT of the job, demonstrate its challenges with transparency and clarity so everyone isn't surprised down the line when the inherent challenges of sales jobs becomes clear...

Goals are obviously not just important, but mandatory, but the question WHAT are your goals, but HOW the goals are set. If the goals are not based in business realities and the sales person has zero input or participation in the creation of the goals, it will be more difficult to get "enrollment" or buy-in from the sales person. In this light, the sales leader must look at market trends, competition, seasonality, promotional plans over a given time period to create compelling and achievable goals that require the sales person to stretch themselves to achieve.

There are a lot of ways to foster team spirit. One company I worked for ditched the ideas of "geographical regions" (northeast region, southwest region, etc.) and instead adopted a team concept with names and logos and tshirts designed by the team members. We also instituted a new bonus program that rewarded not just individual accomplishment, but also team accomplishment so people who had already hit their goals for the month or quarter would keep driving revenue in order for the entire team to hit their goal.

A right Manager or a team leader who should be able to understand the difficulties and the difficult situation of his team members and help them and support them , stand with them , pull them out from that difficult situation. And not a ring master who will be a puppet of the management..putting pressure will temporarily help the management but will loose the right candidate and his performance...
