If you're team is lacking the spark, you should ditch the generic incentives (bonus, salary) and dive deeper to uncover their intrinsic motivators. During 1:1's, go beyond project tasks. Ask about their personal engineering goals and what excites them about the field. Do they crave tackling complex problems? Or flourish in a fast-paced, innovative environment? Understanding their personal "why" allows you to tailor projects, offer relevant learning opportunities, and create a culture that fuels their passion. To inspire the Engineering team to do their best work, you need to understand their motivation. I create 1:1s meetings discovering their unique motivations. By engaging in direct conversations with each team member, I gain insights into their personal inspirations and aspirations. Based on these discussions, I then tailor our next steps and strategies to align with these motivations, ensuring that our plans not only meet our objectives but also resonate with the team’s ambitions.

Give your engineers autonomy to make decisions and solve problems in their own way. Avoid micromanaging. Remove obstacles and provide the resources and support they need to do their best work. Fight for what your team needs to be successful. Encourage them to be proactive in identifying issues, proposing solutions and driving continuous improvement. Make it clear you value their ideas and initiative.

Empowering your team to solve the problem is a very effective way to reignite their motivation - and here's a simple technique I recommend for doing this... It's called "Asking Answers". Instead of giving your team member the answer to a problem or challenge they're seeking your help with, ask them probing question that guide them to figure out the answer on their own. For example: - Have you consider XYZ? - How will you handle XYZ? - Did you check scenario XYZ? - What if you tried doing XYZ? Use strategic questioning to point them in the right direction, like a spotter giving a weight-lifter a gentle nudge on the bar when they're stuck

To the trustable engineer i give trust & necessary work gear immediately, for other type of engineers i try calling to the desk in a round table and presenting the problem so they can come up with competitive solutions and based on their individual feedback empowering them.

Everybody wants a great leader, who listens to him, helps him solve problems, supports him in any difficult situations, etc. But as a leader, we never embody what we have wished for as a junior. Simple, supportive leadership, coupled with trust in our team members, can yield remarkable results. Give your team opportunities to grow, make decisions, and provide feedback. Empowering them builds confidence and fosters a culture of problem-solving and self-reliance. Remember: if they can solve problems themselves, they can conquer anything.

Make a point to frequently recognize and praise the accomplishments and efforts of your team, both publicly and one-on-one. Be specific about the impact of their work. Show genuine appreciation for the long hours and hard work they put in, especially when they go above and beyond. Small gestures like bringing in lunch when they're working overtime can go a long way. Advocate for promotions, raises and bonuses when merited to tangibly reward great work. Even if budgets are tight, explore creative ways to reward strong performers.

Boost morale and inspire engineers by recognizing and appreciating their contributions. Offer specific, timely feedback, reward efforts, and showcase their achievements to others, enhancing engagement and productivity.

Engineering management as a function focuses on execution, processes, schedules, metrics, solving problems, planning, organizing, delivering value, and operating, which are incredibly critical to running a successful engineering organization. Consider balancing and combining management with leadership, and provide direction, vision, inspiration, and access for development and growth. Build a climate of accountability, performance, and forefront skill to meet today's needs and demands. Simultaneously, add color to the future, create rewards that resonate with the team, recognize and make visible the team's wins, and ultimately encourage/sponsor promotability. The best and most motivated engineers will only seek to work in your team.

Discuss the career goals and aspirations of each engineer. Look for opportunities to help them gain new skills and experiences that align with their objectives. Provide access to training, conferences and other professional development. If budgets allow, cover the costs. If not, at least offer the time to attend. As your engineers grow, keep them challenged with new responsibilities and "stretch" assignments. This prevents boredom and stagnation.

Hold regular 1:1s and team meetings to ensure two-way communication. Share context on company priorities and the "why" behind decisions. Solicit their input and feedback. Be transparent, even about challenges the team or company faces. Engineers appreciate openness and honesty from their leaders. Foster a collaborative team environment. Hold brainstorming sessions, group code reviews, etc. to get the team solving problems together. This builds camaraderie and elevates everyone's work.

The key is to make your engineers feel valued, empowered and invested in the team's success. Provide the right balance of autonomy and support, recognize great work, enable growth, and communicate openly. Everything only comes after socializing with them first & removing their distractions, studying their work style before targets & putting a silence board if for office design engineers as an example remove the unwanted mangers or inside and outside forces who try to distract them from work BY BYPASSING by understanding and providing the best work conditions as bill gates said, the lazy LOOKING person is the best worker because he knows more ways to the solution. In the worst case i put 2 people for competition if i get inefficient engineer & make them efficient.
