Evaluation in training helps financial planning and enhance allocation of resources to the most appropriate areas for desirable outcomes that aligns with organization's goal.

In my experience, if you use a multi-pronged approach using various methods, we get better results. While Kirkpatrick’s Framework is very effective, conducting focus groups to gather qualitative data on participants experiences, conducting one-on-one interviews with participants and their managers also gives good results very for evaluation.

One of the most practical ways to evaluate training is to physically make the trainees repeat what they have learnt. It should be in a pressure situation within a specified time!

Keys to realistic evaluation of training is accurate TNA to accurately identify gaps to be addressed followed by formulation of SMART learning outcomes. Thereafter, assess using Kirkpatrick Model to gauge the following for each learning outcome - - Did they like it? - Did they learn it? - Did they apply it? - Did they benefit from it? The last question is the true indicator of success or failure of the training. This assessment is possible only after six months to a year. Possible benefits could be measured through tangible indicators like increased revenue, lower down time, better client feedback, lower attrition rate, fewer escalations… These indicators need to be set during the TNA itself.

Evaluate your training in four levels: Reaction: Did trainees enjoy the training? Learning: Did they gain knowledge and skills? Behavior: Are they applying what they learned at work? La evaluación debe ser al final para evaluar el impacto del tipo de training que se eligió y cuales han sido las repercusiones y sensaciones en el público, como así también, con el facilitador elegido (en caso de que lo incluya). Sin embargo, post curso es clave poder monitorear indicadores para certificar que el contenido impartido está teniendo resultados en el hacer y que no ha sido sólo un curso lindo y agradable al que asistieron y todos estuvieron contentos porque había lindas actividades y buen clima! =)

Start with the end in mind. What business problem are you trying to solve for and how do you measure that? That's the end goal and the needle to move. From there you can set up milestone markers to measure success like attendance (cuase if they didn't attend them learning can't take place) and effectiveness scores and behavior changes that lead to your final KPI.

I find it helpful to report out at 4 intervals, right after the training for attendance and effectiveness measures. 60 -90 days later for behavior changes and reactions. And then 2 more milestone timeliness to report follow up activities and KPI readings. From thrre monitor and adjust plans can start to formulate.

The outcome can be assesessed by checking if there is permanent change in the behaviour. For any learning the final outcome should be permanent change in the behaviour, until that is achieved the effectiveness of any training/learning is zero.

Training evaluation metrics need to be defined based on the learning objectives and outcomes set out during the training need analysis phase, that is before the training begins. We take a measure of where learners assessments pre training and post training phase and measure the impact of the programs based on the evaluation criteria defined.
