Your team is resistant to change. How can you cultivate a culture of continuous learning?

This approach ensures a resilient, adaptive, and forward-thinking organizational culture.

Understanding the emotional journey that your team members may go through during periods of change is crucial. The Kübler-Ross Change Curve, which is often used to describe the stages of grief, is also applicable to how individuals might react to change in this context. By recognising where each team member might be on this curve, you can tailor your support and communication to their specific needs and emotions, showing genuine care for their professional growth and personal well-being. This empathetic approach helps to address resistance by validating feelings and providing reassurance that their adaptation to change is a process that will be supported every step of the way.

When working with teams in advertising I always ensure to cut out the 'we' and focus on 'them'. If we are going to create value we must always ensure we fully understand where our clients are coming from with their problems, goals and ambitions. Asking questions is a key part of this exercise, ensuring we drill into things beyond surface level. I particularly like the ''5 why's'' approach, which was borne out of Toyota continuous improvement and Kaizen. This is often in the back of my mind when trying to get to the root of an issue.

This small commitment can lead to significant growth. Integrate learning into the job by aligning areas of interest with daily tasks. Upgrade skills by attending workshops or earning certifications, and discuss the positive impacts. Celebrate milestones and progress to create a supportive environment where continuous learning is valued.

By creating a 'fallibility' policy at Final Pixel we actively encourage people to be innovative, take risks, and if things don't work out - that's OK. Provided we all learn from it and adjust for next time. We are all human after all, and all work very hard in our endeavours, but sometimes it just doesn't work out. When this happens we must recognise fallibility, and not punish it.

Recognition within a business's culture is a powerful motivator. By celebrating both small wins and major achievements in the adoption of new technologies or processes, you reinforce the values of innovation and continuous improvement. This can be done through formal mechanisms such as awards or bonuses, or through informal means like acknowledgment in meetings or internal communications. Celebrating progress not only boosts morale but also helps to embed change into the culture, showing that the organisation values and supports the growth and adaptability of its team. It sends a clear message that the team's efforts to learn and evolve are recognised, which in turn can encourage a more proactive / positive engagement with future changes.

Resistance to change can be disruptive to businesses. From my experience, the reasons for resistance vary, from a feeling of losing power to fear of leaving their comfort zones. I have witnessed situations where no amount of explaining the reasons for the change to these people has worked. They won't accept change, they won't be part of it, and they don't want to be told. What I do is come in as a collaborator. This way, they open the door indirectly, and I am able to understand their reasons for resistance. With that information at hand, I am able to share details on why a system is changing and its benefits. If this does not work, the business must apply force field analysis to deal with those who are resisting.

Collaboration among team members is particularly important since all team members feel listened to and involved. Listen to their views by forming sub committees to report back to leadership. That way decisions made can also be owned by the team members below leadership/management. One example is to request the team to deep dive and create innovative solutions to key organizational challenges.
