What's the best way to handle tough candidates in a recruiting interview?

Being prepared as a recruiter is key for those tough candidates. During your initial screening call it's important to take lots of notes about the candidates questions, concerns, expectations etc. This will allow you to better prepare yourself for the type of questions they might come to the interview with. You need to manage your candidates expectations by being completely transparent with what the employer can offer him or her in order to not waste anyone's precious time.

Preparation comes from knowledge for you but also informing your candidate by giving an outline of the expectations prior to the call. Providing a detailed outline of the call during a confirmation email giving them more knowledge as well which usually provides them with more confidence. You can benefit as the interviewer because the candidate has more buy-in so they can decide on whether or not to continue the interview process. They also come prepared since they know what is going to be covered making for a better conversation. Finally, you are spending more time discussing their experience than a lot of questions. For example, providing an outline of the benefits in an email gives you 2-3 extra minutes to ask another question.

Building an interview pack with everything you need to review to get your head into recruiting can really help here. Include some battle cards to help answer difficult questions. For example, tell me about your remote working policy ..... don't wing these super important questions.

Definitely, preparing very well helps you to put you in a good position to assess the candidates. Any sign of unpreparedness is always a put off and it makes the interview harder.

In my experience, handling tough candidates in a recruiting interview requires a combination of preparation, active listening, empathy, and clear communication. Acknowledging their question and providing empathy will allow you to get to the root of why they are being challenging or asking tough questions. Doing this will avoid additional tough questions. Responding with a clarifying question with the intention to understand why they are asking will let them know that they are heard. It also let’s them know that you are interested and want to provide them with information to be able to make an informed decision based on your response.

Listenly attentively, showing empathy are great tools that really helps in the process. By human emotions, the tendency to challenge or shoot down is high when it comes to difficult candidates, however i have realised when I have inculcated a genuine listening ear, i could hear the unsaid and better phrase my answers and follow up questions. At the end of the day, the somehow tough conversation turns into valuable information sharing for both of us.

I think listening is always the most important part of the recruitment process and it is especially true with difficult candidates. All people have a desire to be heard, they want to have their point of view validated, so let them talk. When they have said what they need to say and you've truly listened, you are in a much better position to issue your rebuttal. Everybody has a why, the candidate is speaking to you about the position so there is a reason they are considering making a move, it's your job as the recruiter to figure out what that is and listening is the first step in getting there.

There has always been a saying that has stuck by me, "Kill them with kindness" We always have to deal with the tougher candidates because that is part of life and the people we deal with. Tapping into someone's "drives, motivations and purpose" allows you to consistently remind them your on their side. Everyone has "off days" which can have a knock on affect to the recruiter but it's our job as professionals to make a positive impact regardless of the situation and consistently ask open questions to make that "business conversation" a more personal conversation, to really showcase what people are about.

As a recruiter, I find 'tough' questions beneficial as they help to reflect and improve the recruitment process. If I find that a candidate is unhappy about the process, I will aim to have an honest conversation with them, where both of us can gain a better understanding of our expectations and align them where possible.

Listen to their concerns, acknowledge their feelings, and offer solutions. Use examples and stories to illustrate your points. Be patient and persistent, and don't take anything personally. I believe as an organization you should actually be upfront about your budget and range. It is important to highlight to the candidate that you might not go to the top. That can be a tough conversation, however, showing this kind of openness early on will remove a lot of tension and unnecessary negotiation with candidates. When presenting a candidate with an offer, I agree that at that point it's important to always look at the total package and not only base salary. Be open to how you arrived at this offer and never be afraid to ask a candidate For direct feedback on the package and. if they push back what I would like to see changed. Having this openness will create a further basis to come to a mutual conclusion.

Some of the best recommendations I’ve e we received were from prospective candidates I was ultimately not able to place, however, candidates can truly feel when you are doing everything you can, even it means referring them once you’ve exhausted nearly every option. With tough candidates they might have very specific technical questions, you might not have an immediate answer. Request some time and circle back with answers, it will earn their trust. Patience is a key to handle tough candidates. Be transparent with them from the start. In my experience tough candidates give you an opportunity to learn and grow better. So, once you get used to it, you enjoy that process.

You must separate "screening" from "interviewing" If you are getting on the phone with "screening" in mind, you are behind the 8 ball when it comes time to set expectations or negotiate. You should treat your interaction with the candidate as if you were interviewing them for a vacancy on your team.

In many cases, the difficulties they present are from prior poor experiences. Show them how you're different. Treat them as every other candidate with good communication and respect showing them a good candidate experience. They may not get the job but accurate feedback given in good spirit will be taken well. If It isn't, they are just reinforcing your decision.
