What are some effective coaching questions to ask in different situations?

Coaching questions are powerful tools to help leaders develop their skills, overcome challenges, and achieve their goals. However, not all questions are equally effective in every situation. Depending on the context, the purpose, and the relationship between the coach and the leader, different types of questions may be more or less appropriate. In this article, we will explore some examples of effective coaching questions to ask in different situations, based on the GROW model, the CLEAR model, and the STAR method.

1 GROW Model

The GROW model is a widely used framework for coaching that stands for Goal, Reality, Options, and Will. This framework helps the leader to clarify their desired outcome, assess their current situation, generate and evaluate possible actions, and commit to a specific plan. Effective coaching questions based on the GROW model could include inquiring about the goal of the situation, the current reality, potential options to achieve the goal and their associated pros and cons, what will be done to implement the chosen option, and how progress and success will be measured.

The GROW model clearly guides the client from goal to plan, but make sure you also include an important step. One role that the coach plays is guiding clients to attach value to the outcome. Early in the coaching conversation, a coach should help the client connect with their values and address any competing values that could derail their plan. Help the client get to their "why" behind the goal. Ask questions like: "What makes this goal important to you?", "How will your life and others be impacted if you reach this goal?" Taking time to evaluate value helps clients get clear on the significance of their goal and increase their ability to overcome obstacles in the days ahead.

2 CLEAR Model

The CLEAR model is a framework for coaching that stands for Contracting, Listening, Exploring, Action, and Review. This model helps the coach and the leader to set a mutual agreement, build rapport and trust, explore the situation and the leader's perspective, identify and agree on actions, and reflect on the outcomes and learnings. Examples of effective coaching questions based on this model are: What are your expectations for this session? How do you feel and think about this situation? What assumptions or beliefs influence your perspective? What resources or strengths do you have or can access? What barriers or challenges do you face or anticipate? What actions will you take to overcome these challenges? How will you know when you've achieved your desired outcome? And what key learnings or insights did you gain from this session?

3 STAR Method

The STAR method is a technique for coaching that stands for Situation, Task, Action, and Result. It helps the leader to describe and analyze a specific situation or challenge, identify their role and responsibilities, explain their actions and decisions, and evaluate their results and feedback. This method can be used for coaching on performance, feedback, or development. In order to get the most out of this method, effective coaching questions should be asked such as: what was the situation or challenge that you faced or are facing? What was or is your task or goal in this situation? What did you do or what will you do to accomplish your task or goal? What was or will be the result or outcome of your action? How did you or how will you measure your result or outcome? What feedback did you receive or do you expect to receive on your action and result? Finally, what did you learn or what will you learn from this situation?

Here are some of my favorite coaching questions that I use in sessions and for myself in reflection: - Are you running towards or away from something? - Are you thinking with the head or the heart right now? What is the other saying? - What is your top priority? - What is the story you are telling yourself? How is it serving you? - What do you need to start, stop, and keep doing? - Is this working for you or are you working for it? - What depletes your cup? What fills it up? - What is it that haunts you? - How do you want to be remembered? - What do your actions say about your heart?
