Over the years, I've developed a process where I have a rep give to me what their "Oh My God" income year would be, then we break it down into several key components; how many deals have to be won to achieve this, what would the average deal size need to be, what pipeline needs to look like to support this. From there we monitor monthly these metrics. To be clear, I don't set this as an expectation, just a goal to look at. In many cases it also shows how achievable their quota is, and they over achieve the quota, even if they don't hit their OMG goal.
Well this one can be somewhat tricky. The best sales people out there value FREEDOM. As long as they succeed, leave them alone. You have undisciplined sales reps seeking that freedom but they need more management or training. You don't want your top reps to be brought down by the reps not hitting goal. The rest of the time is hiring/firing and training the rest of the team.
