Coming into the meeting with an understanding of the roles in the field and typical needs is helpful, but for each client, clearly defining and communicating exactly what is needed. This includes prioritizing those needs and being very clear about what is needed, vs what is nice to have, and what could potentially be handy in a candidate. Failure to define clearly sets in action a wild goose chase, wasting time and potentially missing candidates. Failure to prioritize often starts a hunt for a purple unicorn. As a recruiter specialising in senior hiring in the technology sector, the primary roles I am engaged to head hunt for are 'hard to find' hires, i.e. where a more pro-active head hunting approach is required. Once you have profiled the market size and reached out to suitable candidates, it is critical to keep stakeholders updated with the pool of candidates available, the approaches you have made, the outcomes from the approaches i.e. a long list followed by a shortlist to manage stakeholder expectations of the talent available for them to chose from.

Asking 'why' questions can really help here to 1.) deeply understand the hiring managers requirements & 2.) get specifics you can translate into a search. Example: Why that company? What is it that they do so well? What does that look like on an individual level for their employees in this team?

Data is something that is really important! Especially if you have been hired as an executive search consultant to help your client find their preferred candidate in a super niche skillset and it's their first time hiring that skill. How are they going to know they are looking for a UNICORN THAT DOESN'T EXIST if you can't provide insights on how many/little people there are in the market with those skills? Our role is to fill these vacancies with the best possible candidates, but to say yes blindly to a search without providing insights offers little value to the client and doesn't solve any problems. In the end you'll just become another recruiter who failed at filling the role. Insights + data = value

Data are the base for every decision. The point is only: Do we collect the correct data ? What is really the goal of the data and the interpretation ? Often there is in some companies a huge data collection and if you ask them, what are the consequences, many people say: I dont really know. So think: 1) Which data can help me, what are the action we can take. 2) The data should be specific and describe the change of a status or a KPI, that is specific for an issue 3) After data collection, the additional calculation and interpretation of the data is important. Often you have out of the data secondary parameter, that show you for example the change of the change of a certain status. 4) Define specific action to improve the situation

Data drives all of the decisions. Having background date to benchmark and understand the if expectations are reasonable is key. In my experience, when you have been in one place for an extended period of time it is easy to lose touch with things and get used to how you do it where you are. Having a strong set of industry data to use as a baseline for comparison is very helpful

First of all, the stakeholders need the initial data about the market and how many resources they should expect to be available for the niche they're looking to hire on. A smaller candidate pool will need more effort to efficiently navigate. Secondly, providing insights such as candidate profiles, candidate expectations and keeping track of average values will help stakeholders with recalculating certain aspects of the recruitment process when needed. Lastly, data regarding the hiring process (number of candidates, time taken etc.) should be up to date and taken into consideration for improving the quality of the recruitment process for future roles.

I would agree with all of the contributions so far re. using data to manage expectations on the size of the addressable market and the impact this has on the likely volume of candidates and pace of hiring. However, one thing I haven't see referenced is how to utilise the stakeholder themselves in the search. Often the hiring managers looking for unicorns can often be an expert in that niche field themselves. Not leveraging their network and having them engage with potential talent is a missed opportunity. In my experience, candidates with specialised knowledge respect subject matter experts who they can learn from or exchange ideas with. As Recruiters we can open the doors to those conversations and it's critical to use that opportunity.

It will often be easier for candidates to talk about their concerns and expectations to us than the HM/ our customer. Acting as a middle (wo)man can sometimes be challenging, but I find it is important to be very clear with HM when they need to deliver/decide within specific timelines, and that it is important to challenges them when needed. The good ones appreciate us doing that.

Be upfront, honest and communicate frequently. Sometimes, finding the right people for harder to fill roles may take a bit longer than standard openings. Make sure you're fully aligned right out of the gates for who you're really looking for so no time is wasted (you do this by asking a lot of questions, listening, and "challenging" when necessary).
