My experience of most HR professionals is that they clearly are on the side of the employer and do not represent what might be in the highest and best interest of the employee. My experience tells me that they can only be trusted to a certain level and certainly not to the depth that is needed in the employee’s mental health, emotional and psychological safety. They only confuse and add to the existing toxicity.

Organizations should not create exceptions. Employees should be treated fairly and equally. HR policies are not timely upgraded and aligned with company and people needs. Most organizations do not confront senior employees in the hierarchy for their toxic behaviors. Employees performance is evaluated at the end of six or twelve months and then corrective measures are applied. It should be done at least every month. Organizations fail to empower the HR department due to which it becomes a subordinate function in the organization and cannot manage employee affairs in line with the organizational short and long-term strategies.

This includes not defining job roles clearly, rushing through the hiring process, or failing to conduct thorough interviews and background checks. Neglecting employee training and development can lead to decreased productivity, morale, and retention rates. Poor communication between management and employees can result in misunderstandings, low morale, and decreased productivity. Failing to listen to and address employee concerns and feedback can lead to disengagement and dissatisfaction. In my experience, organizations tend to forget that their most important asset is their people. Feedback is essential both to boost productivity for the organization and to grow and develop the employees. Moreover, I've noticed that employees tend to be "afraid" of 360 feedback due to the possible outcome of their notes towards their manager. Everyone should feel comfortable to express their honest opinion.

In order to have an effective performance management process, HR need to cooperate with the business divisions to ensure the below: Do we have clear guidelines and expectations for each role? Have these details been shared with the employee, before hire and after hire? Check the performance and ask yourselves, how we can develop the employees? Is the performance management of this employee biased? Can we check that from alternate sources ? Communication is key. HR with business, HR with employees, employees with their managers and so forth.

Whenever I ask HR professionals about the origin of this practice, they never know the answer. Well, it originates from the US Army after World War II. Correct me if I'm wrong but I don't think we're in the military, right? Constant delegation & feedback, transparent performance monitoring and ongoing workflow and work quality evaluations should be the way to go in today's digital era.

Defining expectations is essential to success. All other aspects of reward and reinforcement stem from a clear path to contributing actions. In leadership roles, I have seen an individual's relationships measured more than their outcomes, and often relationships with superiors outweighs the relationships and effectiveness of the team. Putting metrics where they matter, increased quality and profitability of product is essential to success.

From my experience the following are some of the mistakes that organizations make regarding HR; Not giving a chance to fresh-graduates: Often organizations focus too much on hiring those with experience. This might be needed but giving opportunities to fresh graduates with no experience and providing them with some mentorship produces the future leaders of the industry. The second issue is not giving those a chance beyond written test. The place I come from, majority of organizations focus on having a written test before the interview. While this might be a good practice, many times, focusing too much on this prevents some potentially intelligent and motivated persons having the chance to prove themselves during the interview phase.

Neglecting diversity and inclusion efforts can create a homogeneous and unwelcoming workplace. Which Decreased morale, limited perspectives, and potential legal issues can arise.

Some HR departments are so focused on meeting diversity targets that they overlook the inclusion aspect. Diversity without inclusion is just for KPIs and social media, lacking the transformative impact it should have in the organization. Many professionals fail to consider the crucial step of creating a safe and welcoming workplace for individuals from diverse groups. It's an ongoing effort, often thankless, but essential for fostering a culture of belonging. We need to think about how to raise awareness within the rest of the organization about these differences, conducting periodic actions to ensure the best environment for all.

I haven't been long in the field, but something that I repeatedly hear while interviewing youngsters is this: "Over all everything is great in my organization but there are no growth opportunities". Continuous learning is also a two way process. It's organization's responsibility to provide learning opportunities to their employees so they can grow professionally. This will also help with retention.

Time - creating time, space and permission for learning is critical. It's equally as important to aligning the learning and development needs to the goals of the employee, yet it's most often lacking.

Learning and Development of employees is pivotal to the success of an organization as well as its employees. Focused learning and development programs can transform employees toward being more efficient and effective. Trainings not aligned with the organizational needs should not be entertained and HR function must question them. Another mistake that I have realized through experience is that we sent employees on training about improving work or behavioral aspects, but they turned out to be very ineffective because of a lack of alignment from the senior management. The senior management should first get complete exposure to the training that they sent their junior to.

Inadequate learning and development can negatively affect the organization because it will lessen the productivity of the employees and can be disastrous for the organization and employees as well. It will create the following problems: - Employees will face skills gaps and will be unable to perform their tasks in an effective manner - There will be Employee Engagement and Retention Issues when they feel that there are no growth opportunities for them so they will start looking for new opportunities. - Organizations will face hiring issues because people are often attracted to jobs where they have a better learning platform to enhance their skills. - Organizations will fail in succession planning due to a lack of learning opportunities.

L&D is of high importance for the proper development of the organization's employees. Especially for organizations in fast changing environments, such as Tech, employees need to grow and develop new skills to be able to cope with the needs and demands of the business. Assess, get feedback and understand the needs of both sides. In that way, the company gets more experienced employees which will drive the business further & employees have the opportunity to develop.

Mentoring is expensive vs coaching so I suggest HR leaders to build coaching networks embedded into organisation and emphasize coaching as the learning way of the organization.This approach needs to be supported by growing coaches inside the organization and provide support to build the network as a priority.

Many people do not have a great positive impact to the word "Mentoring". But if mentoring is encouraged and utilized in an effective way, it will give the best possible outcomes at the end. Mentoring will add some wonderful benefits to the organization's strategies and culture. Few to quote: 1. It allows the transfer of knowledge, skills and expertise between the people and also accelerate learning and development. 2. It helps in fostering personal growth by providing proper feedback and encouragement. It helps the mentee to gain confidence and resilience through the entire process. 3. It helps in improving the team's effectiveness which further would help to create a positive work atmosphere in the whole organization.

Through mentoring organisations can prevent common HR mistakes and can create a positive mindset and work culture. Mentors will be providing advice and expertise to the mentees which will help them in arriving at correct decisions. With mentor's insight, they will be able to find out emerging issues at an early stage and tackle them with competence to prevent them into becoming bigger issues. Mentors can also inculcate the principle of diversity and inclusiveness among them so that preconceived notions and prejudices do not creep in the organisation. They can also orient them to legal implications so that the issue of non-compliance does not plague company. Lastly, mentoring can bring down the attrition rate, bringing benefits in its wake.

Senior and experienced employees can guide freshers, newcomers and middle managers on how they can leverage the organizations tools and processes, and how it works in reality. Mentoring initiatives can also be great source to open networking opportunities inside and outside organisation.

Mentoring should be a measured performance objective of each leader with a company sponsored training program for leadership positions. Your place above a staff includes the necessary effort to train them to move up in the company or industry. When this path is clear, more may attempt to travel it, when it is unclear, people are more motivated to move on.

Inclusion, Diversity, and Equity are the “egg” in the batter not the icing or sprinkles on the cake. HR can sometimes overlook that diversity and inclusion are the core ingredients, not just garnish. When these principles are baked into the very fabric of talent strategy, they catalyze innovation and open up a spectrum of perspectives. If treated as an afterthought, much like icing or sprinkles, the full potential of diverse viewpoints remains untapped, and the organization misses out on the rich, transformative flavors they bring to the table.
