In my experience, motivation is not a bucket you give someone. What's more team dynamics are almost always a result of peer to peer culture. The number one thing I have found is to find out what it takes to create what is called a "psychologically safe" environment. Basically, adults HATE to learn in front of other adults if they do not feel supported. Creating a supportive environment that encourages learning and sharing is crucial. There are simple techniques to do this, and they are largely invisible, but it takes time, attention, and focus. They all boil down to this. Move away from competition and emphasis cooperation and collaboration. Be generous with credit, and solicit input from everyone.
