In my experience, drivers do not like to discuss the performance of their driving especially if they were able to complete the delivery of the shipment safely and with time. Therefore, by including driving metrics performance with daily one on one conversations, the review becomes more of a follow through more so than a report card. The person delivering the metrics should also try to sum up the behavior into a story and not get caught up in the numerical figures. The drivers will always offend computer calibrated telematics or score card methodology by challenging the lack of CDL experience from the person reviewing the performance with them, but they are less likely to argue the fact that their critical events prompted a concern.
From experience of leading both solo and team drivers, the key to success is driving an open door policy! You cannot create performance metrics and expect great deliverables without monthly engagement sessions. During this time, you provide current data, congratulate on areas nearly obtain/met and corrective actions to improve lower categories! I laughed and said ‘No, I really want to know.’ He said ‘everyone has the moment where they could do better, the trick is to realize it before it happens and take the necessary precautions to prevent it. We can’t make this a pattern. I know you can do better’.

Managers too often rely on the person that always "gets it done". This can lead to burnout and often you lose a valuable asset. I would pull my "go-to person" into the office and float an idea I wanted to implement. The curve would come when I would suggest someone other than them do what I needed done. Instead, I would ask him to mentor the person I would assign to the task and they would periodically "trust but verify" the project was going as planned. Mentally, this positioned them into the role of a trainer, and as such the project would normally get done ahead of schedule with better results. This allowed me a second go-to person and I would not burn out the person I would normally depend on to get a task completed.

I introduced a fuel efficiency scorecard program in one of my trucking operations and saw pretty solid results initially. We posted the top 10 highest MPG and most improved drivers weekly. They worked hard to make the board and pointed it out to their colleagues when they achieved it. Unfortunately, the initial excitement faded over time and our lack of incentives / rewards further dampened the natural competitiveness we saw at the program's launch. An atta-boy/girl only go so far. If you do not have a reward mechanism in place that is proportional to the impact of a positive scorecard result, the effectiveness of the rewards program will suffer!

To date drivers do not have a legit performance system. Unfortunately especially in the Transit space your only metric is not having accidents (as if that is a something drivers aspire to do anyway) and coming to work. There needs to be rewards for performing well under adverse conditions. Traffic, stadium events, missing buses, heavy loads, no relief etc
Incentives and bonuses for timely delivery and jobs well done are good motivators and morale boosters. As the saying goes "to whom much is given, much is expected"..... Tmely appreciation and a pat on the back are key to get the best from an employee that gives his/her BEST!

Remember that drivers are not robots, but a "robot" is judging them. Drivers are only human, some grace needs to be allowed. Provide feedback by letting them see the actual risky behavior so the subjectiveness is removed. I still disagree with Safety directors and LEO on a few issues because they are following rules and regulations set forth with erred thinking that does not allow for situational scenarios. Show real risky behavior to use as examples. We have technology that can blur an identity. But there is nothing like seeing a real world example of what a risky behavior can produce to truly change someone. Rewards can breed resentment. When you do all you can to get your bonus and it is taken away, results in resentment.
