This is absolutely the prevailing thought process now, but in my humble opinion it is very singular and linear. Rather than start with documenting the job and what is taking place, the better place to start is to identify what the position is supposed to accomplish, or said another way, what do they NEED to do. We need to start dissecting these jobs and identify what they need to do and can they be tiered with levels of work and responsibilities. Most jobs now are product of many years of “keeping it the way it is”. I see the true value of compensation in partnership with operations to rethink this process.

Implement and review It is extremely difficult to satisfy individuals and line managers when it comes to compensation increase as a process and a transparent model of pay progression model and rationale for distribution to managers with simulations (if possible) would ease the communication challenges

The reason why you see a disconnect is because a person is trying to solve on the backend vs. understanding the root problem of the compensation issue. To get to the root problem you have to understand the orgs culture first. Culture can drive the overall compensation philosophy, do I have tighter bands to control costs or broader bands to give leverage for competitive roles. Job mapping and leveling also impacts compensation as well. Insight in these two areas first, will help map out a sustained process and solution.
