How do you interview difficult candidates?

The applicant's application materials, including their resume & cover letter, should be thoroughly reviewed by recruiter. Learn about their history, exp, & any possible warning signs. Make a list of all the observations. Set a cheerful, polite tone at the outset of the interview. Make the candidate feel at ease & build rapport. Try not to let any biases or prior ideas affect recruiter's point of view. We may conduct behavioral-based questions to gain insight how candidates handle specific challenges & scenarios. Ask open-ended questions that call for specific examples of their exp, actions, & results. During the interview pay attention to the candidate's verbal and nonverbal cues. Include as many interviewers as you can in the process.

As a recruiter it’s important you make the candidate feel at ease, you don’t know what’s going on with them personally so build a rapport with them the moment you meet them. Discuss the outline of your interview, let them known what to expect from the time they’re spending with you and the next steps from there on. Prior to your interview make sure you’ve prepared your questions keep your questions structured assessing their soft skills as well as their work skills. Most importantly practice “active listening” you’re not doing all the talking, allow them to speak. If a candidate is short, rude and unprepared then you keep the interview short and thank them for meeting with you you’ll be in touch.

Difficult candidates can be either first timers or very professional candidates, first timers, have a basic language tone of interview, they will off language and tone as well, shift from English to other language and use, 'YA' or 'Yeah' in responsive questions. Very professional candidates can ask what does the company, its services and location, way of work, sometimes the HR person who is taking the interview questions, who is the interviewer here? Attending them in a calm and compose way is a good suggestion and not losing your cool as you may come across more like them.

The responsibility is on the TA/Recruiter to set up the expectations right in the initial conversations. Begin the interview by creating a welcoming and comfortable atmosphere. Build rapport by starting with small talk or discussing shared interests. Ask behavioral interview questions that require candidates to provide specific examples from their past experiences. This approach can help you gain insights into their actual behavior and actions in previous roles. If the candidate is resistant or challenges your questions, acknowledge their concerns and try to redirect the conversation in a positive and constructive manner.

I have personally noticed that sometimes candidates might feel a bit nervous prior to the interview. This nervousness can lead them to come across as cold and distant or rude. Therefore, it's crucial for the interviewer to build rapport and trust with the candidate. This can be achieved by using positive body language, maintaining eye contact, and practicing active listening.

Staying calm and professional when interviewing a difficult candidate can be an uphill task especially when I find that they can be a valuable asset to the organization. So when I observe some kind of argument or unrest brewing, I could suggest they take a break for a minute or two. This way, they can cool off and think more clearly. Sometimes we forget that candidate are humans and expect perfection that may be unobtainable when they're nervous or unprepared.

When developing one of my interview training sessions for our interviewers, having a role-play scenario around this topic was essential. What I have found to be successful and shared with those interviewers was to stay true to the structured interview, bring the conversation back to the question, acknowledge their answer, probe if necessary, and then keep moving. I've sometimes asked if there was a better time and if we should reschedule. Keep your professionalism intact.

An interview is a very awkward situation. The candidate is more than likely nervous and could feel very vulnerable. Something that I found to take the edge off is to let the candidate speak their mind or ask questions early on. Instead of trying to control the situation from an interviewer standpoint, let the candidate take control for a moment to make sure they are comfortable. This is an easy way to stay calm and professional while letting the candidate regain their composure.

As an interviewer you should maintain a professional demeanor in all situations. Do not let their behavior affect you, and don't engage in the poor actions that they are displaying. Instead seek to calm it and diffuse their actions. I would see the interview through to the end out of respect and professionalism, but I would not hire the individual under any circumstances. It they have a combative, negative attitude during the interview, can you imagine what they would be like to engage and work with on a daily basis? An interview is where the candidate is putting their best self on display. If this is their best, it isn't going to cut it!

I would add active listening and moderating the interview from recruiter side. Helping a candidate and hiring interviewing team by adding right questions at the right moment would help to lead the conversation to the right direction and cool down some difficult situations that might appear during the interview.

It is good to start the conversation with the understanding of what is required of an individual to be successful in this role. If needed, let's call out the requirements explicitly and give the candidate an opportunity to respond appropriately, instead of assuming that they will catch on to our thoughts and say what we want. Just because we are talking to an individual who doesn't answer questions the way we expected, it shouldn't be the deciding factor about this person's qualifications. It is important for an interviewer to overcome their own discomfort while talking to candidates and look at their qualifications in an objective manner. Remember, we are rating a person based on these qualifications, not how they get along with us.

Although you want to give every candidate a fair chance, you need to ensure you are not overlooking behavioural issues which will cause problems for the team they will be joining. This can be a difficult balancing act between a) understanding the stressful and somewhat artificial environment of an interview, and how that can impact some people b) considering challenging times at work and whether the candidate would react adversely to those, leading to poor performance from them, and also an impact on team performance and dynamics. I've found the best method is to make the interview process as low-stress as possible, and then make a balanced decision on whether candidate behaviour was acceptable.

Maintaining objectivity in the evaluation process is crucial. It's important to look beyond any challenging behaviors or responses and assess candidates based on their skills, experience, and alignment with the role. Context matters – sometimes, external factors may have influenced their performance. By separating the individual from the situation, we can make a fair assessment and make the best decision for the role and the organization.

I often cut the interview short when a candidate is becoming difficult. I will schedule another interview with them for the following week, and hopefully I found someone better before then.

Foster empathy: Remember, interviews can be stressful situations for candidates. It’s essential to empathize with them and understand their perspective. This can help you handle their difficult behavior more effectively. Seek guidance: If you’re unsure about how to deal with a particularly challenging candidate, don’t hesitate to seek guidance from a senior colleague or mentor. Their experience and insights can be very helpful.

Use a structured interview format with a set of standardized questions. This allows you to compare candidates more fairly. Ask behavioral questions that require candidates to provide specific examples of their past experiences and actions. This can help you assess their skills and abilities better. Pay close attention to the candidate's responses and body language. Listen actively and ask follow-up questions to dig deeper into their answers. If a candidate goes off-topic or becomes confrontational, gently redirect the conversation back to the relevant questions and topics. Present hypothetical situations relevant to the role and ask how the candidate would handle them. This can reveal their problem-solving and decision-making skills.

Behavioral assessments & involving team members in the interview process can provide valuable insights. Maintaining professionalism & staying calm during challenging interviews is crucial. Post-interview reflection& feedback regardless of the outcome, contribute to continuous improvement. Same time legal considerations are also vital ensuring questions remain job-related and nondiscriminatory too.

Try to get to the roots of the "difficulty". Figure out if it is something that will affect their performance in the role. If it just bad chemistry with you it doesn't matter, as you are not going to work together anyways.
