I think before we jump into technical strengths and weaknesses, we must create a employee profile, which means, we must try to know them as a person. About their interests, passion, likes and dislikes. All this analysis will help us to identify if we need to go to next step and even if we have to go to next step, how much shall we invest ourselves. Once this is done, it is important to plan and evaluate their skill set based on alignment of our current business need and their existing skillset. Most importantly always keep the communication open and have a honest discussion.

Working with a team is really a challenge I would say.But winning the challenge lies within us.Approach the junior testers with the positive attitude of helping them with what they lack or facing difficulties. As per my experience, if we've done their onboarding well, they'll get along easily. Expectation setting is a must at each role and how we do things at a particular org may also differ, so bringing all new folks up to speed on the processes and culture of the org is really important. QA is a vast field to play and given we've laid all our processes down and share how we've been doing it at our org helps with transparency and also uncover if our current QA strategy needs to be reviewed, like do we not focus on Security testing or are we doing anything in the Gen AI field in QA. Even the junior folks can help bring in new ideas to the table for us to consider. So prepare, onboard, provide them with tools and learnings and get them started.

Another great approach to go is to give them the challenge and all needed instruments to overcome this challenge. Having them independently resolve the problem will definitely give them more confidence and assurance in their path, and it will also teach them independence and self-management. When we train juniors, we want them to be as much successful as possible so they don’t need our help in the future and can deal with tasks on themselves. For this, we have to give them very needed environment and clear path on where they have to grow.

Again, leading by example is a good way. There's no point asking someone to do something a particular way, if you or the rest of the team are not adopting that style. Giving responsibility, and again letting people not be afraid to make mistakes is a great way to let people grow. I find that a chat, be it on Teams, or in a meeting room, can be really beneficial. Again, a WiKi so that people can revisit for reference so they don't feel like they're asking you the same questions over and over again. Also, be prepared to learn new things yourself. And always be prepared to share the knowledge. There is no value in being the only person that can do things if it's possible to pass that knowledge and experience on to others.

I feel these are some ways to encourage them: - Promote any good stuff by them. (Good stuff in general spreads fast automatically irrespective of any push, however, a push always helps). - Organize Bugathons / Testathons (Create opportunities for new testers to really “test”). - Volunteer for pair testing sessions. I have done it with many testers. Some were junior, some were seniors. I learned in both. - Pair learning exercises. - Sessions / Talk on how to brand yourself as a tester. - Guidance on how to create/organize/structure a portfolio.

Being available to ask questions, but also signposting people to others who can help out means that people can broaden their networks. I don't find that endless meetings work, especially if they are not needed, but everyone being available for everyone as and when needed is a great way. But include juniors in decisions, ask for their input, and if you have to do presentations or create slides or documentation, invite them to contribute and mention that they have contributed so people become aware of everyone else.

I've always felt that a good tester is one that is inquisitive, but asks "how is the software supposed to behave" as opposed to testing "as is". Then it's all about being smart with the testing. How to create a way to test the software with the minimum number of tests that yields the highest confidence. Make quality of the product and in their work become infectious, so that it rubs off on others. Developers, Scrum Master, Product Owners, etc. So then testing is seen as a necessity and real benefit by everyone, as opposed to a function that is perceived as being able to be squeezed or cut entirely. Again, being able to make mistakes and to try new things is key to keep it interesting and for iterative improvements.

First thing I believe should be giving a clear confidence that Testing is not bad! Testing has evolved so much and it’s not the same as few years before. If you learn and scale yourself you can earn good salary. Once we provide this clarity we can try to share our lessons, failures, mistakes! This helps them a lot and they won’t make the same mistakes, probably different mistakes. It’s fine! That’s why we are here to guide and support them. So it’s long cherishing journey!

Nurturing a open culture of learning is the key, we all have one or another thing to learn from each other. A general assumption is that testers doesn't have freedom to make mistakes, we should let junior testers know, it is ok to make mistakes until and unless it is a repeated one. Only from those mistakes and failures they will learn. No one is going to make costly mistakes willingly , it is our responsibility to guide them wisely.

Once they understand and are able to appreciate the fundamentals of the craft they will explore further and learn about all of the new tools and advanced techniques. However, I have often seen junior testers being pushed to learn a bunch of tools that are supposedly popular at a given point in time and this only prepares them to be tool operators and not test specialists.

Show them some examples of testing challenges, preferably related to the type of testing they are doing. This gives them a reference point. Encourage them to be curious and question the application or system they are testing. The best challenges often come from a deep understanding of the software. Regularly review their challenges with them. Discuss the reasoning behind their choices and suggest improvements if needed. Encourage them to have their challenges reviewed by more experienced testers or peers. This can provide valuable feedback.
