How do you become a diversity and inclusion officer?

I would suggest if you need a Diversity and Inclusion Officer, perhaps you should start with a reassessment off leader beliefs, values, and norms (culture) within the enterprise. Diversity and inclusion; honoring gifts, talents, perspectives, learning capabilities and more without regard to is less about power and identity, and more about honoring all people with God-given talents. And yes, to compensate for systemic obstacles hindering the growth of some people, meaningful investments should be made by the enterprise to facilitate the flourishing of all people therein. But thinning responsible to to one job or department? Not the best answer.

As a former Global VP of DEI for one of the world's largest financial institutions, I couldn't agree more with the importance of self-assessment However, I propose a perspective that goes beyond individual characteristics and delves into the broader context of systemic change and organizational readiness. They must have a working knowledge/understanding of historical and contemporary forms of oppression, ex: race, gender, class, ability, and other intersecting identities. A holistic approach examines the organizational context, the systemic nature of inequities, and fosters a culture of continuous learning and self-reflection. It is crucial that aspiring D&I leaders are equipped to wield the strategic acumen and critical consciousness!

I find the greatest challenge with DEI to be the enormous gap between knowledge and experience. Busy leaders too often stop with knowledge. A book or podcast can be helpful, but intellectual learning alone is ultimately insufficient. Here is a high-level pathway I've given to a few clients: #1) Identify "the other" in your context by considering gender, race, class, age, access to power, etc. #2) Invite them to design meaningful organizational experiences with the goal of increasing understanding and empathy. #3) Ask helpful open-ended questions and then listen. If the room is quiet, let it be quiet. Don't fill every awkward moment of quiet with your voice. #4) Share with them what you learned and what you'll do with that learning.

As a previous Chief DEI & HR leader, it really helps to have a DEI education and training, lived experiences that help you identify with others, staying connected with other DEI leaders and a desire to be a grassroots community leader. You can have all the training but if you can’t identify or understand the community you are serving, your presence and programs could be perceived as performative. Most importantly is ensuring the leader or CEO you will work with will be a champion and walk the talk. Probably one of the best CEOs I worked with, made DEI a priority in the Strategic planning process, valued/listened to my input as a bipoc and a leader of HR and DEI. Ensure the organization is ready and supportive of DEI.

The role of a Diversity and Inclusion Officer is dynamic and requires a deep understanding of cultural sensitivities, legal frameworks, and organizational behavior. Continuous education and adaptation to societal changes are key components of success in this field.

This role demands a nuanced understanding of change management and stakeholder engagement, reflecting its strategic importance in shaping organizational culture. Candidates must possess a robust educational background - often enhanced by real lived education (cultural, language, wide network of diverse professionals, etc.) as opposed to simply books. This professional experience demonstrates a capacity for leadership, empathy, and the ability to drive meaningful change. As someone who regularly supports CDOs having a solid support system internally in the organization becomes critical in navigating and leading these complex, transformative initiatives.

Agree with the education comment as a start. Read “Caste” by Wilkerson; “The Sum of Us” by McGhee; “How to be an Anti-Racist” by Kendo; “White Fragility” and many more.

It helps having worked in many countries to understand interculturality, it helps being part of minority cultures e.g old gay black female working class and/or northern (in England) to understand the oppression of being a minority and having to adjust how you behave and code switch in order to be yourself. And it also helps if you know how to tick boxes and understand quotas and play the game with passion

As a former Global VP of DEI I agree that credentials are valuable, but can miss the heart of what drives impactful change. Theories of social justice and diversity frameworks are needed, However, mastery lies in lived experience as D&I work thrives on collaboration of creating strategies, co-create solutions, and amplify voices within organizations. How? Get involved! Volunteer for D&I committees, spearhead initiatives,Learn from successes and failures develop an agile approach, and adapt your strategies as needed! Cultivate a network of allies, mentors, and collaborators across all levels of your organization. Foster a culture of continuous learning, Let’s focus on creating an equitable and inclusive workplace culture for all!

Educate Yourself Continuously Diversity and inclusion are nuanced fields that evolve rapidly. Stay informed about current trends, best practices, and challenges. Engage in continuous education through workshops, seminars, and relevant certifications. A well-informed leader is better equipped to drive meaningful change.

My 25+ years of experience delivering DEIB consulting for businesses and non-profits, informs me that these are completely different organizations requiring different approaches to DEIB. Critical differences such as how work is distributed, power dynamics, the role of board, financial/accounting practices -- all impact DEIB strategy and program implementation. Volunteering at a non-profit may allow someone to gain exposure but will likely be insufficient for building competence and expert-level knowledge and experience needed to become a DEIB officer in a corporate organization.

Listening, empathy and clear boundaries are so important in this field. I've found that in my time in this space it is NOT about having answers. It is about hearing people, acknowledging their feelings and perspectives and equipping leaders with the tools to effectively navigate situations.

From my perspective everyone who is a leader should be a diversity and inclusion officer. It should be at their core and their behaviours should demonstrate it on a daily basis. So I would suggest if you want to specialise in diversity and inclusion then be a champion of diversity and inclusion in every role you hold. This will given you plenty of experience to build upon - to acquire a specialist role.

Learning from others not just best practices but also the challenges they may have faced at their organisations and how they navigated through these challenges. Shared experiences can help you gain collective knowledge and acquire an understanding of how to deal with difficult situations as sometimes such initiatives need you to be sensitised to other people's feelings and emotions while also being objective.

Build a Diverse Network Networking is key to success in any leadership role. Actively build a diverse professional network. Attend events, join industry groups, and connect with individuals from various backgrounds. A diverse network not only enhances your own understanding but also broadens the reach of your diversity and inclusion initiatives.

It is amazing that we worry about if we are included and if we are diverse in that inclusion, where much of the world is concerned with will they will eat or be alive tomorrow. They worry about their next meal, and we worry if our phones are charged so that we can discuss trivial matters.

Gain Relevant Educational Qualifications While not always mandatory, having relevant educational qualifications can enhance your credibility. Consider pursuing degrees or certifications in fields related to diversity and inclusion, human resources, or organizational psychology. A solid educational foundation complements your practical experience.

Demonstrate Inclusive Leadership in Previous Roles Showcasing your commitment to diversity and inclusion doesn't start when you assume the official title. Demonstrate inclusive leadership in your current or previous roles. Advocate for inclusive practices, support diverse hiring, and create spaces for open dialogue. Concrete examples of your efforts build a compelling case for your leadership in this domain.

An organisation can promote diversity and inclusion by fostering an inclusive culture, providing diversity training, actively recruiting diverse talent, and creating affinity groups. Encouraging open communication, addressing unconscious biases, and recognizing diverse achievements are also effective strategies. An inclusive and diverse healthcare workforce brings numerous benefits, including improved patient care through cultural competence, enhanced creativity and innovation, increased employee engagement and satisfaction, better problem-solving capabilities, broader perspectives leading to more effective decision-making, and a positive impact on the organization's reputation, attracting a wider patient base and diverse talent.

As a former Global VP of DEI at a major financial institution, I agree that credentials matter, but D&I leaders also need an innate ability to read the room, and understand the nuance of organizational culture including the unspoken dynamics that shape its inclusivity journey. This cultural intelligence is like a sixth sense, honed through active listening, open dialogue, and a genuine desire to connect with diverse voices. Knowing about historical inequalities, yet actively engaging with the present is a skillset fueled by constant learning, adaptation, and a willingness to challenge the status quo. Finally, D&I leaders are master networkers, forging genuine alliances with diverse stakeholders across all levels of the organization!

First of all: be aware that many of these “expert answers” are generated by ChatGPT and other clever robots. Secondly, zoom in on your meeting culture if you want more diversity in your organization. Start by asking yourself: do we have a meeting culture that empowers a diversity of voices OR is it the same people and personality types that speak most of the time?

However, controversy arises when hiring focuses solely on demographic factors, potentially sidelining merit-based selection. Critics argue that true diversity involves diverse perspectives, not just visible characteristics. Controversial or not, navigating this role requires addressing complexities, fostering open dialogue, and ensuring inclusivity goes beyond surface-level representation.
