How can you use focus groups to evaluate the impact of your leadership program?

Focus groups are a great way to see the impact of the learning beyond; it's a good way to get into the seen/heard behaviours which have shifted as a result of the training and how people are moving from intent to action. A draw back is that the feedback as with 360s can often be negative and despite changes in behaviour, people have long memories and it can take a while to shift their perception/reputation of a leader if there has been a poor perception in the past.

In my experience, focus groups are an effective way to gain qualitative insights that provide in-depth understanding of attitudes, opinions, behaviors, and perceptions. This method of research, as opposed to interviews or surveys, allows for a more comprehensive observation inclusive of nonverbal communication cues that help the researcher to gain a better understanding of perceptions, attitudes and opinions and the impact of group dynamics.

The primary reason to use Focus Groups is to get some rich qualitative date with anecdotal evidence and human angle. Individuals sharing experiences and data can get into details and there is scope for clarifications and digging deeper beyond the symptoms and superficial cause-effect relationships.

To assess the impact of your leadership program, leverage focus groups as a dynamic tool for qualitative feedback. Begin by defining clear objectives and selecting a diverse group of participants. Develop a discussion guide to explore participants' experiences, challenges, and suggestions. Facilitate open and candid dialogue, recording sessions for in-depth analysis. Identify recurring themes and insights, pinpointing program strengths and areas for improvement. Translate feedback into actionable changes, communicate these findings transparently, and foster a culture of continuous improvement. Iterative focus group sessions ensure ongoing participant engagement, allowing your leadership program to evolve effectively.

I agree with these necessary steps for focus group planning. I would add that it’s equally important to avoid allowing one’s preconceived assumptions to influence the process or outcome. To be truly effective, researchers must trust and be guided by the scientific process and outcomes regardless of prior perceptions.

Advances in Neuroscience have revealed that the Cognitive replies of the FGD Respondents are actually contradicted by the results yielded by eye-scanning devices (which determines where the Respondent focuses on), biometrics (which measures changes in body indicators like blood pressure, breathing rate, pulse, etc) and brain-imaging headgear (which indicates which part of the Brain are active and when). There then seems to be a disjoint between what we "think" we feel (as reflected by the verbal or written responses) as contrasted to what our body indicates as our physiological responses. I would certainly not argue which body measurements. We may have to review the assumptions behind Focus Group Discussions and their design.

It’s important to make all the participants comfortable to speak up and share honest feedback. To ensure it, we need to carefully select who will be part of a group. As a general rule, it’s good not to put together lower-level and more senior-level employees together. One should take good care of speaking engagement to avoid the more outspoken employees taking all the space.
