How can you train trainers for your organization or clients?

In my experience, a needs assessment is key to developing a train-the-trainer curriculum.It eliminates the general assumption that certain things are standard procedure or knowledge as the expected level of capacity or competence differs especially when designing curriculum that is targeting people inn different jurisdictions.An assessment helps to contextualize certain aspects of your training and address the critical areas of need if done correctly.I have used key expert interviews in order to understand level of skills of trainers , goals and expectations.I have learnt to incorporate different methods of gathering information and not remaining rigid using the planned /identified methodologies that are proving to be inadequate tools.

Training trainers involves a comprehensive approach that emphasizes both content expertise and effective teaching methodologies. Start by assessing their current knowledge and skills to tailor the training to their needs. Focus on the specific content they will be teaching, ensuring they have a deep understanding of the subject matter. Introduce them to various instructional strategies that cater to different learning styles, such as interactive workshops, case studies, and technology-enhanced learning tools. Emphasize the importance of active learning and engagement techniques to keep learners interested and involved. Provide opportunities for practice teaching sessions, where they can receive constructive feedback from peers and mentors.

Trainers face many different challenges that are both professional and personal. Before any training Trainer has to have not only a good market knowledge and they have to be proficient in the subject that these trainings will be on. Curriculum and training program design, training delivery and learners discussion facilitation skills are the most important. To see the areas of improvement I use participant satisfaction and feedback forms, coaching sessions, observations. That helps me see broader picture of Trainers and the program we need to establish for them.

In order to model best practices, it is imperative that they are documented. Whenever I start a new engagement, I document in my own words how the process works, and the steps to completion. I then either compare my findings/processes with the existing training materials to discover updates that may be needed OR it can be used as a foundation to create SOPs that may not have been available in the past. I always share my notes with team members to aide in the comparison, which gives an opportunity to do an impromptu training session in addition to collecting necessary feedback.

Experience is a great teacher which moves the teaching from a "text book" experience to practical application. I have found that I can speak with more confidence when I'm actually putting into practice the ideas and methods that I'm trying to get others to model.

Social learning is the most effective for Trainers. By letting them experience the method first and then having a discussion is the most beneficial. If the study on the method comes after the experience it sets instantly into participants memory and rise the urge to try it in their own practice.

Usually in this stage challenges arises. After training Trainers are inspired to try the methods that they've learned but reality could be harsh some times. Even if the Trainer designed and delivered the method in a good way, the method might not clicked with the audience and overall satisfaction drops. In these situations it's really important to support Trainers individually and encourage them to share their experience in groups. This way Trainers could learn not only from their experience but from peers too.

The key lies in a multi-layered strategy encompassing both theoretical knowledge and practical application. We initiate with in-depth content on learning principles, effective communication, and engaging training techniques. Hands-on practice sessions and simulated environments ensure trainers develop confidence and refine their delivery skills. In fact, a trend we often see is an over-dependence on scripts, so we focus on trainers truly understanding the content and being comfortable in facilitating any discussion that may arise on that topic. Ongoing mentorship and peer feedback also create a supportive community of trainers dedicated to continuous improvement.

Follow-up meetings serves as a medium for networking, knowledge exchange and feedback gathering. Both involved parties can benefit from that.

Usually we gather information from KPI's, interviews and feedback forms before and after trainings. We set up a series of questions for Trainers to evaluate and measure their progress themselves.
