The most important thing is to talk directly and with transparency about the issue. The discussion could be hard and provoking but it will definitely resolve a considerable part of the problem. Silence could complicate the problem as it gives to imagination and rumours time to make the conflict more hard to resolve. Imagine yourself at your team member position, that could help you understand his feelings and his expectations. The best solution is to avoid decisions that could have a negative impact on trust with team members.

The second step to regain trust is to seek a solution that can address the issue and prevent it from happening again. Don't assume that you know what your team member wants or needs from you, but ask them what they expect and how you can meet their expectations. Discuss the root causes of the problem, the possible actions you can take to fix it, and the outcomes you both want to achieve. Collaborate with your team member to create a realistic and measurable plan that can help you improve your performance, communication, or behavior, and agree on the timeline and milestones for the implementation.

This is a classic situation for a #crucialconversation. Unfortunately most people will shy away from it, which would not solve the problem. In one scenario, you may have lost the trust through a wrongdoing. In this case you will need to apologize. A good apology is both truthful, ie you own up and describe accurately where you went wrong, and needs to be followed by the commitment, that it doesn’t happen again and an offer how you will hold yourself accountable and inviting the other person to do so as well. In another scenario, it may be a misunderstanding or the other person doesn’t have all the facts. This case calls for you to acknowledge the situation including you both getting mutual understanding and agreement on the facts.

In my experience, the most important thing to do here is to evaluate your own trustworthiness, and measure the amount of trust that your team member currently has in you. I’d use the trust equation to identify the four possible levers which can be used to help improve your trust score. The equation is: Trust = (credibility + reliability + intimacy) / self orientation. If your team member thinks you’re self-interested, then you’ve got to show that you’re not only concerned about yourself, e.g. hidden agendas, trying to get what you want all the time etc. Focus instead on meeting other people’s needs, show greater self awareness, and more emotional intelligence, putting yourself in other people’s shoes to get more of a 360 perspective.
