As an executive coach, you may encounter coachees who are looking for a career change or advancement, but are not sure what direction to pursue. How can you help them identify the ideal career path for their skills, interests, values, and goals? Here are some steps you can follow to guide your coachees through this process.
The first step is to assess your coachee's current situation, including their strengths, weaknesses, achievements, challenges, and satisfaction levels. You can use various tools and methods to do this, such as self-assessments, feedback surveys, SWOT analysis, or 360-degree feedback. The purpose of this step is to help your coachee gain clarity and awareness of their current state, and identify any gaps or areas for improvement.
Let's be clear, as a coach you can NEVER identify the ideal career path of your coaches. That is not your role. Coaching is a creative and interactive process in which the coaches explore their questions and their relation with the topic, and come up with their thoughts and ideas from which to choose. In this case their career path. We as coaches can offer a process, in which you may use instruments and assessments. But ultimately, it's the coachee to decide how to take it forward. As a coach you share your thoughts or even come up with downsides of the chosen path, yet it's not your role to protect them or choose for them. If you want that position, be a mentor or advisor to them instead of a coach.
Guiding your coachee to their ideal career path requires a collaborative journey. Start by exploring their current situation: strengths, interests, values, achievements, and frustrations. Utilize tools like self-assessments, discussions, and past experiences to gain clarity. Next, open their eyes to possibilities through career research, skills gap analysis, and exploring diverse paths aligned with their unique profile. Facilitate self-reflection through open-ended questions about their aspirations, fulfillment, and ideal work environment. Encourage them to experiment, network, and shadow professionals in potential fields. Empower them to define their vision, set realistic goals, and craft an action plan with achievable milestones.
You CANNOT "identify" your coachee's ideal path: 1) Not your role and you risk letting down your client. Never believe a coach who says they know what you should do, or what is ideal for you, and 2) People rarely have one lifelong never-changing path. There are many ideal paths. As we say in the Designing Your Life world, better to focus on identifying options that are good enough "for now."

It's crucial to approach career exploration by focusing on the coachees' vision and emotional connection first. By exploring their life and career journey, passions, and sense of purpose, we establish a strong intrinsic motivation. From there, we can identify the concrete steps needed to realize their vision. The key question becomes: which steps are they truly ready to take to align with their vision? This approach empowers coachees to navigate their unique career path authentically and purposefully.

The fourth step is to plan your coachee's actions, or the specific steps they need to take to achieve their vision. You can help them break down their vision into SMART goals, and identify the resources, strategies, and timelines they need to accomplish them. You can also help them anticipate and overcome any potential obstacles, risks, or challenges they may face along the way. The purpose of this step is to help your coachee create a realistic and actionable career plan.
I will help my clients to create a clear and actionable plan that guides them step by step towards achieving their vision: (1) Goal Setting: We establish SMART goals to track progress towards the vision. (2) Action Steps: Clear actions are defined for each goal, ensuring tangible progress. (3) Prioritization: Tasks are prioritized based on impact and capacity to manage resources effectively. (4) Timeline: Deadlines are set to maintain accountability and momentum. (5) Development Plan: A detailed plan guides the client's journey, adaptable as needed. (6) Daily Checklist: Optional daily checklist reinforces accountability and task focus. (7) Review and Adapt: Regular reviews and adjustments ensure alignment with changing circumstances.
"Actions alone speak louder than any other form of expression"! As the Executive Coach, you need to help your Coachees "plan their actions" for effective implementation. You can use the classical method "SMART (Specific, Measurable, Achievable, Relevant and Time-bound" for this purpose.
The tried and true SMART formula is a good 1st step. But implementation, constant revisting/revising are gold. A DMAIC approach (from Six Sigma) is a great way to get to grips with what's next. Define the problem - Where are the shortfalls in the search process? Measure process performance: How much - concretely - is/isn't working. Analyze the process - Once you understand what is/isn't working, set about figuring out why. Improve process performance - Simply put, fix it. Easier said than done, there could be identifiable fixes a coach can help you with; sometimes there is an element of trial and error. Control the improved process - stay on top of it. If something stops working, why? What can be better? A coach can help you with it.
The fifth step is to implement your coachee's plan, or the actual execution of their actions. You can help them monitor their progress, track their results, and celebrate their achievements. You can also help them adjust their plan as needed, based on the feedback, learning, and opportunities they receive. The purpose of this step is to help your coachee stay focused, motivated, and accountable for their career plan.

As the adage goes, "the proof of the pudding is in the eating", 'effective implementation' is the key to success of any plan, however meticulously planned. As the Executive Coach, you need to monitor the progress of your Coachees, appreciate the progress openly and celebrate any "success", however small.
The sixth step is to review your coachee's outcomes, or the evaluation of their plan's effectiveness. You can help them reflect on their outcomes, both quantitative and qualitative, and measure them against their vision and goals. You can also help them identify and acknowledge their strengths, areas for improvement, and key learnings. The purpose of this step is to help your coachee assess their career path's impact, and plan for their continuous development.
To know that we are making progress towards the client's goals and that the coaching is effective, I will do the following: (1) Goal Review: Revisit initial goals that were set as criteria for progress. (2) Outcome Analysis: Discuss client's experiences, successes, and challenges. (3) Learning Insights: Analyze causes and effects for valuable insights. (4) Future Actions: Determine next steps and strategies for success. (5) Documentation: Record key learnings and outcomes for continuity. (6) Feedback: Seek client feedback for ongoing development and goal achievement. (7) After-Action Assessments: Reflect on specific situations for learning and improvement.
We evolve, and our careers need to evolve with us. There is no such thing as an "ideal career path" for a client. It is all about designing a career to support the lives they want at that time. What matters when someone is 20 is far different than when they are 30, 40, 50, 60, or 70.
A coach cannot help the coachee It’s the coachee who help themselves Coachee’s career plan is based on their need to plan and grow. And this is different from desire/dream. Often the gap is between knowing and doing. Coach can support the coachee in taking this journey from need to action. This means a partnership in - Identifying goals - identifying a path - agreeing to actions - discussing roadblocks - realigning - implementing This journey can only begin if the coachee has the real need not just a dream. And a need is established by coachee’s willingness to work on it and move above change bias.
We are all grimacing at how fish are being measured at their ability to climb trees. Enter a coach who is teaching fish to climb trees?? Something what coaches must do at the very start is to help the fish understand what they CAN be good at. What is it that the fish can excel at, with minimal effort? Does the fish LIKE climbing trees? Another thing to reflect on is this. CAN the coach climb a tree well? Lets say they can. Can the coach explain how it is done? Doing something exceptionally well doesn't qualify someone as a coach. Do they really understand the game well enough to explain it? We often have coaches trying to teach something that they themselves dont know much about. Perhaps, the fish needs a different coach??
A coach can only facilitate the journey, and can never identify a career path for the coachee: This is what a Coach can do- - Support self-exploration to help the coachee unlock their work and personal values. - Help them identify their strengths, and how can they map them with potential career paths. - Support them to find their current sweet spot based on their life and career stage and how to use transferable skills to set their career path. - Ask deeper questions to identify their true seeking - a job or a career. - Support to overcome any self-doubts or... stopping them from pursuing their dreams. Once the coachee gets answers to the above, an actionable path can be curated aligning to their short, mid or long-term career plan.
In my experience of coaching executives through transition - this is an excellent opportunity to ask deeper questions around purpose and value. They are now in a position to choose a meaningful and fulfilling career option. The Japanese philosophy of IKIGAI provides a simple and effective model for this. Identify: 1) What you are good at / your natural strengths 2) What you love doing / passions 3) What they world needs / impact you want to create 4) What you can be paid for The intersection of these 4 is your ideal career path.
Often times, it isn't always about identifying the right career path, it is figuring out what's holding the client back from pursuing that path. Helping them identify those barriers, and develop a plan to overcome them is what will help them move towards the path they desire.
To me the highest good a coach can do to help someone identify their ideal career path is to help them get crystal clear on their value proposition. Their value proposition should be rooted in purpose, skills, experiences, and passions. From there, you can coach them on how to match up their value proposition to what is available to them. At that point let the trade-offs begin - do you move to get an opportunity? How far outside your comfort zone do you wander? What is your level of patience for the ideal set of circumstances? The list is nearly endless, but if you are working from a core value proposition, the odds of success and fulfillment are heavily in your favor.
