How can you ensure that candidates understand job requirements and expectations?

I would add that you should focus on what you expect the candidate to achieve in the position, but not on what background you are looking for. This way you may get well qualified candidates that don't have the background you initially thought. As an example this way I recruited the head of a Learning and Development Centre to a Chief People Officer position.

Short of disclosing confidential information, sharing some resemblance of the actual scope of work will go a long way. For example...if the current tech stack is under review, then it should be mentioned that systems procurement, implementation and configuration will be owned by this person, and there is a current project taking place. Most JDs would say must have experience with ATS and CRM but not mention the tech is currently being re-evaluated.

To ensure candidates understand job requirements and expectations, I would: 1. Scrap the JD, which may be generic or outdated. 2. Understand the job by consulting with the hiring manager, the team members, and other stakeholders. Ask them specific questions about the skills, competencies, responsibilities, and outcomes of the role. Or even better, illustration, or examples. 3. Turn my job understanding into a story for the candidate. Craft a compelling and accurate job advertisement and use it to screen and interview the candidates. This would help me attract and select qualified and motivated candidates who are aligned with the organization’s vision and values.

Many JDs serve as a 'North Star' that describes the ideal candidate. However, often times, the candidates who perfectly fit the JD's needs are more than likely ready for their next professional challenge. When we, as hiring partners, can understand the core needs and requirements of the role first, we can then communicate those needs to a candidate. For example, most JDs may have over 10 requirements, but the Hiring Manager focuses only on 3. When we understand WHY this is the case, it's significantly easier to find the right candidates and communicate these requirements more effectively. As a result, candidates gain more clarity and are able to self-assess themselves more accurately when they understand the 'true' needs of the role.

Provide a realistic preview of the job, sharing both its rewards and challenges. Ensure that company culture and values are transparent. Offering a detailed overview of the role, with room for candidates to express their perspectives, will foster mutual understanding and help both parties make informed decisions.

Ask by reframing the situation. Behavioral assessment should be given in advance then follow-up questions to post later on to deep dive for better understanding of its consequences.

A simple thing to do can just be to give a summary of the role at the start of an interview. When reading a Job Description candidates may read into it what they want, usually without realising they're doing that. By providing a verbal summary that highlights what they'll be spending most of their time doing, with examples, it will add clarity

The STAR model is suitable for that. Situation Task Action Result Try it. Additionally, the follow-up question can help you really understand the situation and check whether the answer is right or wrong by comparing the information.

This is all good and if you are reading this article you are probably capable of this. However, if you want to get more data points by asking others to conduct similar interviews and scoring, they may struggle to stay that focused. So I recommend to identify a few people you know are capable and involve at least one of them in the recruitment process.

Besides asking the right questions it’s important to cut the BS. Be honest about your challenges as a team/company, and why you are looking for someone new to the team. Set the right expectations from the beginning, if the team is struggling for whatever reason say it, don’t paint a picture that is not true. The right person will want to help the situation and turn things around, but they have to know what they are getting themselves into. Be transparent in what you expect and why.

I recommend giving a timescale for feedabck at the end of the interview (and stick to it). You can then have some time to digest the interveiw, go over your note and make informed decisions. When you do give feedback to candidates be honest! It isn't the best job giving someone bad news or not the news they were hoping to hear but by not giving honest and constructive feedback you are only hindering them in their future interviews. Candidates need to know why they are not a good fit for your company so they know what to improve on or what to look for in the future. Don't fob everyone off with the 'You were great but we went with someone that had better experience than you'

Expectations should be defined clearly during the interaction even while sharing the feedback we must share future aspects of positions and career path to engage the candidates

Keep in mind that immediate feedback is not the most valuable feedback. Your brain needs some minutes to digest the information the candidate provided and if you jump to conclusions you may get to the wrong conclusion. Thus is better to give feedback when you have thought things more through.

Create an open and transparent environment during interviews and discussions. Encourage candidates to ask questions and seek clarification about any aspects of the job they are unsure about. This can help address any misconceptions and ensure clarity. Clearly communicate the performance expectations and key metrics that will be used to evaluate their success in the role. This will help candidates understand the specific outcomes they will be responsible for achieving.

I believe providing timely and constructive feedback to candidates is essential in the recruitment process. It not only keeps them engaged and informed but also reflects positively on your organization. Candidates appreciate knowing where they stand and how they can improve, which can lead to a better overall candidate experience. Setting clear expectations for the role and the company is equally important. It ensures that candidates have a realistic understanding of what to expect, which can help prevent any surprises or misunderstandings down the road.

Don't rely solely on verbal communication. Use written materials, such as job descriptions, offer letters, and employee handbooks, to reinforce the job requirements and expectations. Additionally, consider using multimedia presentations or videos to convey information.

A good guiding principle is that it is the candidate that choose the channel for communication. It is not always practically positive, but when it is, it should be used.

Ask candidates what their preferred method of contact is. Some like having a phone call, some prefer video contact, and others are happy with just an email they can respond to in their own time. If you’re willing to be adaptable you’ll make a better impression.

I think using multiple channels and methods for communication is a smart strategy. People have different preferences for how they absorb information, so providing various options ensures that candidates can choose what works best for them. It also demonstrates your commitment to transparency and openness in your hiring process. Additionally, using different methods, like presentations or case studies, can offer candidates a deeper understanding of the role and how they fit into the company. This multifaceted approach can help ensure candidates have a clear grasp of job requirements and expectations.

In every face-to-face interview, candidates are given 15 minutes with a random colleague who has no advance notice. I'll introduce them and then leave the room so they can get the unvarnished truth without me influencing the conversation at all. That way the candidate is free to ask questions they might not feel comfortable asking me and can get to know the role from someone who's done it for a while.

This is a great point. We encourage our clients to try and build in 10 minutes to walk the candidate around the place of work and have an open conversation about the layout, workstations, office, people etc. You will find candidates will be more open as they feel more relaxed and they may also suddenly shine outside of the interview environment that can feel intimidating. Introduce them to team members and give them the opportunity to ask questions, open a dialogue and you may see another side to them and how they will fit in with the team and culture.

Especially when hiring a manager for the team, including a casual meeting over a cup of coffee or tea is valuable for both the candidate and the team. It gives a chance for the potential new manager to see who they will be working with as well as the team to have a say in who they want to have as their new manager. For me, there has been only positive feedback from this step from both sides of the table.

Our interview process always involves meeting key stakeholders that the role will with engage with day-to-day. From an initial phone screen with People & Culture to ensure alignment with what the role is and what they are looking for to a more in depth interview with the Hiring Manager and a final interview with the VP/Executive in the department as well as a member of the team. We also offer candidates at late stages of the interview process to let us know if there is anyone else in the business they would like to meet before making a final decision. By the end of the interview process there should be no doubt or questions unanswered to ensure a successful future employment relationship.

Engage relevant team members, supervisors, or department heads in the interview process. They can provide additional insights into the job requirements and expectations from their perspectives.

This is a classic coaching tactic, asking someone to explain back to you to check understanding. However you don’t want to be condescending, so ensure it’s done in a conversational manner. Example questions could be “how do you think you could help the business overcome their obstacles?” or “what skills do you possess that you think the current business is lacking?”

We should always have checkpoints to address areas of concern with the candidate. Our ultimate goal is to ensure that they are in the right position for this part of their career. When we take an extra few minutes to address our concerns around job responsibilities, performance expectations, scope of work, or whatever other concerns might still exist, we are not only ensuring that internal turnover ratios are minimized, but also that the candidate experience is top tier. We don’t want a candidate to accept a role where a few weeks/ months down the line they are actually right back on the job hunt. Take a second to make sure that your candidate will succeed in their role and we can avoid so much rework down the line.

Rolling out an offer letter post-compensation negotiation is a task in itself. In order to ensure this task turns out to be fruitful, take a reconfirmation from the candidate is fine with role, location, timings,designation, compensation etc. Ask candidate to raise a flag if still doubtful on any point that needs to be clarified.

This is quintessential to ensure that candidates understand the job requirements. Hiring managers and HR need to be on the same page with the candidate. HR should encourage candidates to ask questions after they've finished the job interview or summarize their requirements and expectations, not three months after they've been hired.

In every initial interview there should be a review of the opportunities expectations. This would include remote/location, hours, responsibilities/tasks, review of the company, and more! Giving candidates the opportunity to ask questions about the role and asking questions regarding their comfortably of the role will help gauge if they have an accurate understanding. In addition, asking them what desire in a new opportunity and how their skill set could align to the role can give even more insight.

During preliminary HR round It is very important to explain the JD to the candidate and then ask them what they have understood and how their candidature fits into the JD

It is touched into above, but is worth repeating. Be honest! You want somebody who wants to work in the actual position, not a sugar coated version. Sugar coating only create problems afterwards.

Offer candidates a realistic preview of the job by describing the workplace culture, team dynamics, and any challenges they may encounter. This can be done through on-site visits, job shadowing, or introducing them to future colleagues.

As a recruiter, it is our job to provide a positive candidate experience. Oftentimes, we are the window into how the candidate perceives a company. From the clear and concise job description to the interview process, each step provides an opportunity to build stronger candidate relationships and show job seekers why they should want to work at your company.
