How can you ensure that all employees feel valued through recognition programs?

No one size fits all. Recognition works well when hyper personalised. Early in my career one of my directs had just got married. At that stage in his career, his social status within his close family circle was a priority. He was super thrilled to be recognised with a ‘Night on Town’ award that made him eligible for a dinner with his spouse at a luxury restaurant. A small gesture that created such a meaningful impact on him.

Few perspectives that I have gained on employee reward and recognition programs over the years are: different things matter to different people, some may love a day off at work while others would want cash benefit. Some enjoy instant gratification by being called out for the extra mile, while some enjoy standing on a pedestal. What is important is you understand what matters to your team, individually. As HR professionals we can support by creating a host of options which a leader can curate to reward those who deserve. It essentially boils down to personalising within the framework of the organisation.

As a company, if you request to have your members give their ideas on innovation and sustainability, they most certainly should be recognized for their efforts. Why not celebrate failure? The idea may not have gained the support needed or maybe it wasn't a good fit but that individual or group should be recognized. Not doing so will have negative impacts, such as employees no longer being engaged with looking for new ways to work or improving their environment, and we definitely don't want them feeling like they have no value.

Every employee is different & has very different personal requirements. While some feel valued by monetary benefits, few by pat on the back, some love appreciation in big forums, few by work-life balance & mostly by company's positive culture I feel that by following 05 ways, we can make sure that our employees feel valued with the recognition programs 1. a couple of things that strikes me instantly are: - Tailor recognition to individuals' preferences. Some might prefer public acknowledgment, while others might value a private note or a one-on-one appreciation meeting. Regular and Timely Recognition. This demonstrates that the organization acknowledges and values the efforts of its employees.

In my opinion, recognition program should be of different types and align with company goals and targets and must have transparency. Organization should not only recognize top performers but also acknowledge those who are committed, accountable, goes extra mile to achieve desired results, lead by example. HR can identify few recognition program and line managers can decide what works best for their team members. With correct Reward and recognition, organization can achieve desire results whether it’s bringing the best from the employees or to retain the best talent.

Recognition encompasses various forms, from verbal accolades to tangible rewards, but its effectiveness differs for each employee. Preferences vary, some favor public praise while others prefer private acknowledgment; some value monetary incentives while others seek non-monetary appreciation. To cater to diverse preferences, it's essential to offer a range of recognition methods that align with employees' personalities, cultures, and preferences. Moreover, maintaining consistency, fairness, and transparency in these approaches across the organization is crucial to ensuring all employees feel equally valued. Balancing formal and informal recognition also contributes to fostering an inclusive workplace environment.

For someone who's worked with large organisations earlier on in my career, people intensive and people centric ecosystems, I personally believe that the reward system needs to have two main elements to it: 1) Spread over a larger population (rather than condensed and focussed on a few) 2) Futuristic in their personality. Enabling employees to create visions and goals. Further the rewards and recognition needs to extend to their families to ensure employee longitivtiy and drive in the organisation. An investment through scholarships, resources, internships etc would enable an overall feeling of wellbeing and safety, which in turn will result into higher retention, productivity and loyalty.

An effective recognition program can ensure that all employees feel valued: Inclusivity: Ensure the program is inclusive, considering various roles, teams, and levels within the organization. Diverse Recognition: Offer diverse forms of recognition, such as verbal praise, awards, peer-to-peer recognition, or even small gestures like thank-you notes. Transparency and Fairness: Make the criteria for recognition clear and fair for everyone, ensuring that achievements across departments or roles are equally valued. Consistency: Ensure consistency in recognizing efforts and achievements to avoid biases or perceptions of favoritism.

Roll out a survey to align the appropriate means of recognition the employees receive. It is important to also ask open-ended questions to dig deeper into their personal thoughts and ideas which could sprout new means of recognition.

In my experience as an HR professional, designing recognition programs to a company’s core values, creates the space for not only employee recognition, but allows the organization to interweave the core values to the understanding of the employees. It helps employees feel more invested into the core values of the organization.

Ensure that your recognition program has clear criteria for nomination/award. It doesn't need to be stringent but companies with out clear criteria tend to fall into "who's turn is it" cycles which breaks down the respect and meaning of the program.

Ensuring congruence between recognition programs and employees' proclivities is pivotal, yet equally imperative is the harmonization of these initiatives with the organization's values and objectives. It's paramount to correlate recognition endeavors with the company's mission, vision, strategy, and endeavors toward diversity. Acknowledging behaviors and outcomes that mirror the organizational ethos and aspirations not only fortifies the corporate identity but also functions as a catalyst for employee impetus and progression.

Align recognition with core values and goals to ensure all employees feel valued. Recognize behaviors that embody company values, reinforcing a shared sense of purpose. It's beneficial to use multiple communication channels – meetings, emails, intranet, etc., to ensure the message reaches everyone. Interactive sessions or Q&A forums can clarify doubts and make the process more transparent. It’s also helpful to regularly share success stories or examples of effective recognition to inspire and guide employees. Encouraging managers to lead by example in giving and receiving recognition can set a positive tone throughout the organization. Regularly soliciting feedback on the program ensures it evolves with the changing needs and expectations of the workforce, keeping it relevant and appreciated.

Effective communication and education are pivotal. Clearly outline the recognition program's purpose, criteria, and the variety of methods employed. Host workshops to educate employees on how to give and receive recognition. Regularly communicate success stories to inspire and highlight the impact. By fostering a culture of understanding and active participation, everyone becomes not just recipients but contributors to a culture where every individual feels valued and appreciated.

Measure the impact of recognition by seeking feedback through surveys or one-on-one conversations. Regularly assess the diversity of recognition methods to ensure inclusivity. Remember, the key is not just recognizing but creating an environment where everyone feels genuinely valued.

In my experience as a leader it can be frustrating to set a performance goal for your team with a clear, well communicated reward available, and get little or no results. The temptation is to blame the apathy on poor employee engagement when it can be so many other factors. Collecting the feedback is essential to determine if more training, more personal rewards, or even time management are the real culprits. Even if the goal IS met there is value in feedback to improve the recognition program.

Implement a mix of formal and informal acknowledgments, considering diverse preferences. Personalize recognition, acknowledging individual strengths and efforts. Start small and encourage leaders to really know their team(s), to make a real connection, listen, know and understand eachothers values and skills and foster this. For example by introducing a successes&compliments jar in which everybody can put their compliments and successes for eachother. Make it a habbit to do a round out of the compliments jar in your weekly team meeting. This will elevate the teamspirit, raises awareness of eachothers skills, fosters gratitude and will help in building a positive working culture.

To value employees, have an inclusive recognition program that is transparent, peer-to-peer, and tailored to individual preferences. Regular and timely recognition reinforces appreciation. Leaders must actively participate and be open to feedback, creating a program that resonates with the entire team. Valuing employees leads to a more engaged and productive workforce.

Most of the time, Employees consider training program as a gate away to spent few days on an event with very minimum expectation on planned Learning take away. Whereas Managers believe that this type of gate aways are harmful for the work plan. Training programs shall be linked to Employee's recognition programs where a mandatory self paced training programs will create a sense of individual development. Recognition post a training intervention and sharing stories post implementing the right knowledge as success stories will encourage others to adapt a self-learning culture. The 70-20-10 model itself describes that the maximum learning can obtain via self paced or on-job by implementing the learnings.
