How can you differentiate professional development for K-12 teachers?

Understanding our teachers' needs is at the heart of effective professional development. I've learned that their insights are invaluable. Surveys and candid discussions have given me a clearer view of their strengths, aspirations, and areas they wish to enhance. It's not just about gathering data; it's about forging a partnership. By aligning their goals with student outcomes and school priorities, we've crafted PD that's both meaningful and inspiring. Tailoring the experience to cater to their unique learning styles and preferences has resulted in a more engaged and motivated group of educators, ultimately benefiting our students. Using the Universal Design for Learning Guidelines is the best way to differentiate for any learners - children, adolescents and adults. Consider offering multiple means of representation (something to read, something to watch, something to do, something to go deeper) for the lesson you are providing allows your staff to self-determine what they want and need in order to get the most useful information from the training being provided.

We have followed some of these principles at my school. Teachers discern, based on data where they wish to go with their learning. I designed a well resourced learning portal with a colleague which provided a rich array of resources. We then stepped staff through their learning goals with their work recorded in a digital portfolio. We’re about two third’s through the program with positive feedback thus far.

Something I've struggled with is trying to make PD relevant to my needs. As a music educator, many times it is more core content or athletics. Some of the other activities or "uncommon core" may struggle as well, especially novice. If someone creates PD with a group without much mind to who needs to hear it, rather, they just want an audience, it would be wise to probe for experienced educators to see any meaningful connections with their content. The pre-assessment data will help reach the target audience, drive home the targeted PD content, and you will have better success in the course for whatever suits your needs in the building, district, team, or individual.

When designing professional learning experiences, I find it essential to amplify educator voices in the planning process. For our on-site programming this year, we are adding mentor teachers from a previous cohort to help plan, provide inspiration, and guide conversations throughout the week. We are also setting aside time early on for brainstorming sessions and preliminary surveys so we can build the most relevant program possible. It's a little extra work, but it's the most critical step in putting together a program that makes a difference for all learners.

Differentiation is critical when it comes to providing professional development for your team. Here are a few ways that I did this as a principal: -Allow your strongest teachers to lead out on professional development by providing strong models and/or sharing best practices. -Allow teachers who have already mastered skills to receive time back instead of a PD session. -Provide opportunities for teachers/leaders to attend off campus PD when nobody internally has the expertise to further develop them in a specific area.

Empowering our teachers with choices has been a game-changer. Recognizing that everyone has their unique learning style and preferences, we diversified our PD offerings. I vividly recall one teacher, a tech enthusiast, thriving in online courses, while another preferred in-person workshops. By offering a smorgasbord of topics, formats, and durations, we've seen a surge in engagement and enthusiasm. Teachers feel they have a say in their growth, making the process more personalized and enjoyable. The end result? A more dynamic and inspired team, impacting our students positively. It's a testament to the transformative power of choice.

This is awesome! Having a variety of ways for educators to learn what they need in different formats and from relatable professionals will drive home the session. If we are expected to differentiate and help our students, PD leaders need to model it to us.

Flexible grouping has been a transformative approach in our PD initiatives. It's not just about catering to diverse readiness levels or learning styles; it's about fostering a culture of collaboration and shared learning. I've witnessed teachers from different grade levels and subjects coming together to exchange insights and innovative strategies. We've used mixed groups to break down silos, and the results have been inspiring. It's not just about what they learn; it's about how they learn it - through discussions, peer feedback, and collective problem-solving. Flexible grouping has not only diversified our PD but also enriched our teaching community.

Our PLC sessions meet once a month to help our athletics and activities come together to learn more about the programs and their struggles. Especially relating to our building and district needs that are not relevant to our content (not a lot of literacy and mathematics in music and sports.) Our students see us as separate teachers and staff, not interconnected. These PD/PLC sessions help bridge that gap and build a more effective learning environment for them. Discussing some things with like-content can work, but also evoking the abstract thinking discussing ideas from less relatable content areas can become more fruitful.

TAPS Total Alone Partner Small group One way to model differentiation in the classroom is to model the same strategies in PD. The use of TAPS immediately adds differentiation to any classroom and any PD. Intentionally plan for learning to take place in total group, alone process time, partner work to refine and small group to engage.

1-1 coaching is paramount in teacher learning. Often, educators are required to participate in one and done PDs, and while the theory is nice, the teachers are left with an overwhelming sense of defeat because they are not sure how to implement their new learning in a real classroom setting. Coaching provides ongoing support, at varying levels, to increase teacher investment and success.

Applying differentiation in PD sessions has been an eye-opener. Just as we tailor instruction to our students, it's equally effective with teachers. Pre-assessments help gauge where each educator stands, enabling us to customize content and focus. I've witnessed the power of scaffolding and differentiation tools in making complex topics more accessible, with graphic organizers and rubrics becoming invaluable aids. Techniques like tiered activities and choice boards offer teachers diverse pathways for growth. It's a shift in mindset - PD isn't one-size-fits-all; it's about personalizing the learning experience, ultimately empowering our educators to excel in their unique ways.

Some of the more boring content taught in PD are ones that do not involve my being. If it does work for teachers, it wouldn't work inthe class. Model what you teach, then teachers adapt to their content.

Feedback and support are the lifelines of growth in education. I've seen firsthand the transformative impact of constructive feedback. It's not just about highlighting areas for improvement but also celebrating successes. Whether through one-on-one discussions or collaborative peer feedback, it's a powerful catalyst for growth. Equally crucial is the ongoing support system, like coaching and mentorship, which has been instrumental in guiding teachers through their learning journey. Encouraging self-reflection and goal setting has instilled a sense of ownership in their professional development. It's a holistic approach that not only enhances teaching quality but also fuels a culture of continuous improvement.

I love my PD courses that my Co-Op offered this year. I absolutely did not like the reading assignment and could not make any connections for my classroom before the project started. The epiphany started in the 2nd chapter of 10 for literacy, which related to how the content is read with phonemes, phonics, decoding, etc. It helped me understand that reading music is incredibly useful to sentence structure. Rhythm is structure, pitch is decoding words and phrases. This came from a newer Co-Op educator that asked for ideas on implementation, even if the content is not as relatable to core subjects. A lot of times, it is more useful to others when PD coordinators ask for help, questions, feedback, and offer flexibility to their peers.

Evaluating and refining PD is a continual journey toward excellence. I've learned that it's not just about gathering data but listening to the voices of our teachers. Surveys, interviews, and focus groups offer diverse perspectives that shape the evolution of our professional development programs. The mix of quantitative and qualitative data helps gauge both tangible impact and intangible elements like engagement and satisfaction. The key takeaway has been the importance of adaptability – we're not afraid to make adjustments based on what the teachers express as their needs and preferences. This iterative process fosters a culture of continuous improvement and reflects our commitment to the growth of educators.

From the perspective of the overworked educator, refining our PDs/PLs is KEY. Just like with anything else in education, collect pre-/post-data, analyze, evaluate, and revise!

I have always found Training Needs Analysis quite helpful in creating PD pathways for teachers aligned to organizational strategic direction.

In order to plan professional development there many factors that affect them, 1. What is the goal behind the professional development? 2. Is the a school wide goal or an age group goal? If school wide then are there expectations for each year level? 3. How can the session be lead with the approach that we think about leading lessons (70% audience and 30% speaker)? 4. How can I get them engaged and collaborate together so they interact as a team and feel respected and heard? 5. Most importantly how can this training be visible and tangible within the classrooms?
