How can you design cost-effective and efficient instruction that achieves learning objectives?

During needs analysis you should first look at the outcomes you want to see from the potential trainees, and then determine what they need to do on the job to create those outcomes. Keep your mind open; training is not always the full answer (or the answer at all). Focus on the desired performance as your guide for the needed intervention package. If training is needed, your performance objectives are a good start for your learning objectives.

One of the biggest mistakes I have seen is spending 90% of the time thinking about the training methods and only 10% thinking about the audience and their actual need. It is easy to do lots of “busy work” when it comes to training, but forget to really focus on what matters, which is giving the right people, the right information, at the right time, to equip them to do their best work. Quite often, talented people only need 2 or 3 key pieces of information, and not 3 hrs of “stuff”.

It's all too easy to get off-track when designing instruction, especially when balancing the desires of customers or stakeholders. Make sure you have done the research and know what is needed to fill any gaps. If there is a disconnect between what is actually needed and what stakeholders want, be clear, concise, but respectful!

Strategic Planing is most important to achieve the targets. Tactical and operational planning will help to achive the strategic goals. In the same way, top level management must have close coordination with middle and lower level management. The systems must be integrated. Company vision and mission must be aligned where objectives are derived.

This is a place to conserve resources. Focus on choosing methods that will help your training participants to learn the materials efficiently. Save resources for a support and accountability package when trainees return to the job and are applying what they learned. This is where you can make the biggest difference in the effectiveness of the training and the resulting performance and outcomes.

The method of training is another area where quality is king. Instead of how efficiently am I able to train my employees, for me it’s how do I field the highest quality and most safety conscious group in my sector? The time proven answer in my experience has been by employing quality training personnel. Those few that have not only the ability but a passion for training and teaching.

I have been very successful using trainees to develop and deliver learning and developments content. The "flip-the-classroom" method works especially well for operations and technical content. Partnering with employees outside of L & D who are experts increases engagement, give them an opportunity to share their expert knowledge, and an opportunity to learn a few new skills.

Start by defining clear learning objectives using SMART goals & know your target audience & learners. Leverage technology & various learning & instructional strategies using e-learning, m-learning, hands-on-activities to align those with your learning objectives & class-room learning & lectures for topics that require them of course, LMS, online resources & tools. Develop & create high-quality learning content in order to ensure you capture all learner types, from visual to kinaesthetic. Budget wisely & most of all, create a blended learning environment, where people can learn from one another, peer to peer learning, mentorship, job-shadowing, on-the-job training, group work with no stigmas of hierarchy getting in the way

After collecting all the training needs you should evaluate which is the best learning methodology, which could be the right weekly/monthly time schedule for which employee can feel the training as an added values and not an obligation.You should monitor since first lessons if the requirement are reached in terms of content and methodology so that you can adjust the line.

Remember to design your evaluation criteria and methods as you design the program. Don't wait until after the program is finished to think about how you will measure its success. Use a blended approach in which you consider all four Kirkpatrick levels, and a variety of data sources and evaluation methods. The more critical the program, the more you need to ensure all four Kirkpatrick levels are evaluated.

For me personally, I enjoy the Kemp Design Model. The first thing I start with is understanding the learning challenges and define clear goals for the instruction. Then I identify the attributes of the target audience, including prior knowledge, learning styles, and motivations. Then I break down the content that needs to be taught and relate it to the instructional goals. I ensure that I define measurable objectives that learners should achieve by the end of the instruction. Then, I order the content in a way that makes logical sense and facilitates learning. I also create activities that cater to different learning styles and needs. Then I decide on how the content will be delivered, including the choice of media and materials.

Just design what actually the learners are expecting rather than theoretical. Practical lessons should be implemented in workplace which could more & more effective for employees.

The internet is your friend here! You can leverage tons of tools in the marketing space that can quickly and cheaply "dress up" your materials. Employee perception of learning program quality is highly rooted in how it looks and feels. This is a huge shift from the last decade as consumer experiences have elevated expectations for what good looks like in this regard. And keep in mind that the problems you're solving for in learning design are shared -- meaning others have figured them out, designed resources, etc. Spend a lot more time researching examples rather than starting with a blank page. And look beyond L&D providers to make the content sizzle with great design!

Another way to do this is to include some free resources from the internet. It adds both variety and value at very low cost. While we do put in a good amount of time creating valuable content, if there is content out there that's free and beneficial, you may want to consider focusing the time saved on other topics that can add more value to your course.

In my experience materials that have been used to be research based and are in fact effective, audience will ascertain that they will achieve the desired results. As an example; if possible bring into the professional development the designed prepared and ready made materials. Mostly recommended for smaller audiences and if larger audiences may make it impractical, then use the materials as giveaways. Always a success when evaluating roles in.

At this point training personnel have undergone courses on everything from identifying how a student learns to correcting without criticism. If it’s allowed to be a fluid process and the trainee’s voice valued, you get a better outcome. Maybe this employee will gel and thus train better with a different trainer. Rather than just being cut from the program.

by doing a test run as mentioned in the previous section we can secure the time and cost of the training because if an amendment is to be done in the material it should be done before it is implemented on a large scale, changes in the middle of a task always compromise the goal.

I have found this to be a great motivation for 100% attendance and participation during training. The outcome of such practical sessions or monetization exercises can form part of the measurement tool for determining the relevance and effectiveness of the training program. In addition, module by module assessment is preferred to whole program assessment as this helps you nip deviations from objectives in the bud early.

To be cost-effective, the best method I know is action mapping. This process promotes objective and just in time content delivery for practical and relevant activities, and it's all connected to the organisation's OKRs and KPIs by design. The solution is not only less expensive, but it's also much more likely to add value and effectively improve the key success metrics.

Of all the areas where you can save money, your people should be one of the last places to consider cost-cutting. If you don't have people to make the stuff, you don't have stuff. If you don't have stuff, you can't sell stuff. If you can't sell stuff, you don't make money.
