How can you create a safe space for employee questions?

When conducting training sessions, I found it helpful to ask attendees what their personal goals are for attending. This can help with establishing a sense of purpose and create a more engaging and effective learning environment. By asking participants to reflect on what they hope to achieve, they are more likely to engage with the material and participate in discussions and activities.

To create a safe space for employee questions, encourage open communication, actively listen to employee concerns without judgment, ensure confidentiality when discussing sensitive topics, foster a culture of trust and respect, provide multiple channels for asking questions (e.g., anonymous surveys, one-on-one meetings), and respond promptly and transparently to inquiries.

Culture plays in creating psychological safety. Leadership can encourage questions without fear of retaliation. Asking questions is how we learn, make discoveries and clarify assumptions. Several ways: 1) encourage submitting questions anonymously (if needed) before the training, 2) asking employees during the beginning of the training session what they expect to learn, create a list, 3) at the end of the training, review and ensure we met every item on the expectations list, 4) and open it up for questions with a reminder of meeting norms. When there is a difference in opinion, support by ask clarifying statements like, “what’s everyone else think?” “Tell us more.” If it becomes distracting, continue the discussion offline.

From the start of the session, make them feel that it is a safe and open space where they can voice out their questions and concerns without judgment. Let them know that you'll appreciate it more when they ask questions. Ask for feedback as well for yourself. Create a connection at the start of the session, so they will feel at ease with you.

Set the tone. Model the behaviour. And swiftly address participant behaviour that doesn’t align with building a safe space for questions.

Effective learning and development session require a positive level of psychological safety. The facilitator can build this by asking the group what questions they have at the beginning, sharing a personal story or experience that humanizes the speaker and the group can relate to, and asking questions with curiosity to allow peer teaching to happen organically.

Learning should be fun, without fear of being criticized and or victimized for sharing ones views. As a learning and development professional, it is important to create a safe space in sessions and ensure the learners knew they had a place to ask their questions and share their concerns. It is crucial that sessions are designed in such a way to address concerns, but not consume the entire program. Your ability to communicate effectively and command the attention of your learners is a skill that must be developed, as you do not want learners to clam up, if they feel they are being ignored, or you have lost control of the room. As the facilitator, you need to be the one who exemplifies professionalism, the team will then be guided by it.

I get the gist of this point, but if people do not feel comfortable asking questions publicly in a group the whole idea of a safe space is redundant in my opinion. Hence offering different media is okay as long as it's not anonymous in the end. Still giving people some time to prepare questions is important as especially introverts need more time to sort their thoughts than extroverts. In the end everyone should feel comfortable and appreciated at all times asking any question in a group. No blaming, no mocking, no laughing, no jokes - at least not until everyone knows each others boundaries and humour.

Providing suggestion box at work place can also be of help. This gives a chance to those who can't open up to individuals. I think even appointing a leader amongst themselves can reduce tension and get results.

When faced with a question that stumps you, it's okay to say, "I don't know." This honest response demonstrates integrity and a dedication to accuracy. What's more, learners appreciate the transparency and respect trainers who are committed to providing accurate information. The real magic happens when you follow up on unanswered questions. Taking the initiative to find the right answers not only enhances your credibility but also creates a culture of continuous learning and improvement.

Questions should be a invitation for everyone, including the facilitator, to learn. Try to respond to questions in a way that invites discussion rather than shut it down. For example: "Interesting question, in my experience blah blah. Can you tell me more about your experience or has anyone else had a similar experience they can share?"

While addressing the concerns raised with practical and reasonable answers, this process also forms a working bond and trust between employer and employee.

Safety, whether physical or psychological, is a high need in the workplace. Managers place a crucial role in creating that safe space to allow employees to contribute their ideas, innovate, engage, and more. Being open to questions can take practice. Avoid being defensive, create mechanisms for questions and feedback. And what you do with those questions and feedback is highly valuable. If you do nothing that is doing a disservice to your employee and the organization. try to implement or investigate and follow up with the employee.

After all trainings I send a short (no more than 5 questions) survey to participants, I verbally debrief with the client, and seek feedback from any other facilitators who participated. I share all survey results with facilitators and clients and reflect on how the next session can be improved using that data.

In my experience to reinforce the value of asking questions and to identify areas for improvement need to ask for feedback in term of improvement of resource training. In between training to share their opinions, suggestions, and concerns personal must be open for these evaluations.

It is the little conversations and value adding actions to support one another. This certainly will increase the trust level for deeper conversations and collaborative actions toward a greater challenge.

Absolutely do not retaliate. It’s not enough that you write a policy of non-retaliation. We have all seen the creative ways employers retaliate and hide it as something else. Like nurses who suddenly always get assigned the most difficult patients. Or suddenly never getting PTO approved or 100 micro-aggressions that fly under the radar. It has to be absolute ZERO tolerance or the openness will be impossible to recapture.

Taking feedback on diverse chunks of questions helps. Besides it helps in doing a follow up afterwards by providing the right resources that addresses the relevant questions.

Maintain authenticity! Broadly, people feel more comfortable when others are being themselves. Lean into inclusivity and celebrate where there are different thoughts and perspectives. The more people see you being yourself (professionally, of course), the more likely they are to feel comfortable being themselves. Then, open dialogue and questions will follow.
