In my experience a hands on manager is quite a big motivator, as he is aware of day to day and minute to minute challenges of team. Hands on also does not mean micro managing but giving space for creativity and growth. When one can feel that they are contributing to achieve organisational targets and feel oneness with superiors, nothing motivating like that.
