How can AI identify skill gaps in employees?

Skill assessment and gap assessment in terms of identifying a discrepancy is critical in human beings to identify patterns to recognize what potential does the resource really hold. AI can help you identify the severity in those patterns rather than the pattern itself, because human analysis is always able to navigate it better. Having said that, the management, gap and closure with improvement can be made better with AI tools to make better assessment of the resource themselves. Although I personally recommend using tools that are better made for particular verticals of skills assessment only, and not the ones that provide you a jargon of a portfolio.

The biggest things I would look for in skill gaps are lack of ability to leverage statistics to both quantitatively and qualitatively assess performance of algorithms in AI and data science. That is the single biggest thing I see in the workforce that needs addressing. Typically I address this by asking that the employees take part in exploring existing challenges in data science and statistics on Kaggle, and or pointing to free classes on Coursera. It doesn't have to cost a ton of money to address this and a solid basis in statistics, and uncertainty quantification and algorithm assessment (area under the curve, and RoC/etc.) go a long way in AI skills.

We could predict those who would finish and those who would quit based on markers in their cadence of consumption as well as the speed at which they were going through the material. We implemented a "Show vs. Tell" philosophy which allowed us to identify quickly who knew the topic & who needed more practice. If its a subjective response, which can be difficult to collect, we can go for NLP techniques like sentiment analysis, which will be ideal to understand the exact gap. In this case, it’s not the AI systems which are critical, but the human element in understanding and building solutions. Unfortunately the AI systems as of today have not reached that level of maturity and hence it can be only used as a tool to enhance the experience, but the ground work has to have a human touch.

When embedded in online/VR training programmes, AI helps better identify where learners struggle and require support on certain topics, generating insights for improving the learning content - or adjusts it progressively according to each learner’s pace in acquiring the new skills. Aside from learning and development, with sufficient data on actual vs expected performance, analytics could be performed to recommend proactive intervention to bridge skill gaps in the organisation.

One of the most unique things about using AI to close skills gaps is that it inherently teaches people how to ask better questions. When you prompt an AI model or tool, your result quality is a direct result of the question you ask. If you ask AI to help you improve a particular skill, the exchange itself is teaching you how to be more inquisitive and curious. If you don't get an example that you can relate to, you can ask again, so it also teaches iterative and test and learn thinking. This will improve learning ability and retention across the board.

I would first use some embedding function or PCA to reduce the skills into groupings which you can then cluster into skill groups and profiles. Then check if the skill clusters correlate with a performance metric. If somehow the performance variances are significant, then groups can be decomposed into skill differences. At this point, gaps can be unearthed, but if the data is rich enough, it can suggest new directions for upskilling. For example, I recently ran into a company that was hiring accountants but due to the needs of the job, also needed their candidates to know Python and Power Automate. So should schools now be investing in CPA + Python + PA? Are there other similar combinations? Food for thought.
