Either way, neither is happening without communication and a genuine interest and curiosity with your team. In order to find out what drives them, how they approach work, and what outside elements might be barriers for them, you simply must talk to them! Building relationships early on and often will make change management, which is already an impossible feat, easier. When the team is engaged, and living in their strengths, and feel the support of their manager, it's going to unequivocally be better.

I can't say enough about alignment. But even more important than being aligned, is that the objectives we set for each other and ourselves are actually aligned to the long term goals (strategy/vision). If they aren't, then you may work really hard, and your team may be working hard, towards the wrong thing. This will be the quickest way to lower engagement and motivation of a team. Set relevant and aligned goals, but also stay flexible and adaptive. The world isn't as static as it used to be, things change, be ok with that. Recalibration often is a good thing, as long we we're all marching down the same path, at the same time!

The best way to foster unity in my opinion, is to want collaboration. This starts with letting egos go, being willing to be vulnerable, be wrong, and of course genuinely opening lines of communication. Unity is built on trust, trust is built by authentic relationships. Relationships are built by genuine & authentic interest & curiosity. We should want to care about our team mates, and in turn we'll get the same. A unified team will work through change better than an unified one, of course, but working in a collaborative and free way, will make things even better. People want to do a great job, and they want to care about their work and their team mates, if you're the manager, you're role is to create the environment to foster those things.
