First, I would like to replace “evaluation” with “assessment”. Thus, I would like to focus on performance assessment of educators. Second, professional assessment will only help to retain teachers if they have a visible career path and they wish to progress on that path. For example, a grade 9 math teacher who does not have any professional aspiration would work for a school that pays more salary and would not want to continue in a school that pays less but assesses his performance. So, for some teachers a thorough performance assessment may become a motivation to not switch jobs. Having clear, specific, observable and measurable performance goals is a prerequisite of any assessment. So it holds true for teachers too.

When conducted well, performance reviews can greatly increase teacher retention. To do this, prioritize growth over grades, establish SMART objectives, give regular feedback, foster a positive environment, provide mentorship programs, and offer opportunities for professional progress. Reward and honor educators who go above and beyond expectations and use creative teaching strategies. Encourage self-evaluation and feedback, and link rewards to positive appraisals. A system that improves and inspires teacher retention requires active participation from administrators as well as instructors.

The process must be formative in nature, based on clear and agreed goals and two way communication. Clearly there needs to be a high degree of trust and support, if needed, and a direct link to professional development be it whole school or individual.

As an Educator myself, I am of the opinion that teachers should learn from and be inspired by other teachers. Collaborative cultures are those who encourage peer support and mentorship among teachers. New teachers benefit from the guidance and expertise of more experienced colleagues, while seasoned teachers find fulfillment in supporting and mentoring their peers. This sense of camaraderie and support can strengthen bonds among staff members and increase retention rates.

In my experience, I’ve always followed few things that helps in teacher retention. - test for motivation and curiosity rather than skill during recruitment. Capacity building programs can take care of skillset. - set up a proper orientation into culture and community - give them a detailed 30-60-90 for them to orient themselves based on our expectations in the org. - set up a buddy teacher who’s senior and can guide well - create sense of community by asking them to lead a celebration or event. This whole thing is a process which when documented and executed on time gives teachers a sense of belonging and purpose. Then retention becomes easier as you can identify their motivation level and challenges beforehand.

Just as educating our students is not one size fits all, neither is growing teachers. Proving more tailored professional development by listening to what teachers need and differentiating goes a long way. Teachers will then see their leader as someone truly invested in their individual development.

Recognizing when new teachers are struggling, and noticing in which areas so that leaders can provide specific support would be beneficial toward teacher retention. Allowing a safe space to vent about some of struggles, but then also asking how they could be best supported would be a welcoming approach toward providing support. Knowing that there is a team of people who care and who want to help makes all the difference in feeling like one can advance their current skill set.

While all of the things mentioned are integral to increasing teacher retention, the key is to building a mutual trust between the supervisor and teacher. Creating that safe space for learning and growing without fear of the potential “gotcha!” Providing the opportunities for targeted training and professional growth while maintaining high (and clear) expectations. A tall order for any principal but it can be done.
