It's not about the number of candidates that are delivered, It's the number of quality candidates that are delivered to the client or the hiring manager. Quality over quantity is always a win. If it is bulk hiring then the scenario will be a little different.

Conversion rates clarify if there are a specific stage that might be a useless (> 90% conversion between them) or that needs calibration on requirements (<20% conversion). The scorecard heat maps are a new tool that we have on Ashby and it allows me to give personalized feedback on each interviewer's scoring abilities based on how they are rating candidates from "strong yes", "yes", "no" and "strong no". By checking the percentages of frequency on each one of the stages, it helps me see if they are putting "too many eggs on the same basket" that are actually different ratings (especially between "yes" and "no") for prioritization.

To achieve this, I created a concise survey with questions about the interviews, my performance, and our interactions. An interesting way of assessing one of the parameters will be to check with the hired candidates on how much do they know the organizations, it's benefits, policies, perks etc. An efficient recruiter will definitely be able to pitch the organization in the best possible way for the candidate to make a confirmed decision.

I'm a huge believer in the mantra "KPI's are dead, long live KPI's". You want to work backwards from result, not forwards from activity. Revenue, Offers, Interviews, CVs sent, Calls made. This ensures you're looking for quality over quantity in your team. The same for BD. Deals closed, jobs won, terms signed, outreach made. Working backwards means your guys won't be tempted to spam out poor quality to hit a metric, but will be aiming to maximize each touch point.
