In my opinion, for empowering team members feeling stifled by collaboration on Agile projects, we can empower their autonomy by scheduling one-on-one discussions to understand specific concerns and helps the team understand specific contributions and give them a sense of ownership over their tasks to increase their sense of autonomy. Even though collaboration is critical in Agile, there are opportunities for teams to take on tasks which can be completed independently before integrating with the team. Allowing focused decision-making helps the team feel more in control and valued using constructive feedback that focuses on their strengths and contributions but allowing autonomy in overall decision-making.

I am always amazed at how the strengths of individuals can be overshadowed by excessive teamwork, especially in an Agile environment. When every step is under scrutiny, initiative is not only muted, it is swallowed up by micromanagement and peer pressure. One day, when our developer refused to do a sprint, I realized that autonomy was needed. He needed the opportunity to see a task through to the end, to use his expertise without constant clarification. We rebuilt the process: we gave him the opportunity to focus on one aspect of the project - and here he is, thriving! Agile works, but only if you combine freedom with team support. Now he is both autonomous and valuable to the team.

Allow team member to take full ownership of specific tasks or user stories. When they are responsible for delivering a piece of work from start to finish, they have more control over how they approach it. Give them the autonomy to make key decisions related to their tasks. Trust them to use their judgment without requiring constant approval. Reassess the role and responsibilities of the team member to align with their strengths and areas where they feel most autonomous. By focusing on what they excel at, they’ll feel more empowered. If possible, create or allow more specialized roles within the Agile team. Instead of spreading their work across different tasks, let them focus deeply on one aspect, such as architecture, design, or testing.
