Developing future leaders is a critical aspect of organizational success. A grooming strategy typically involves identifying high-potential employees and providing them with opportunities for growth and development. This can include mentorship programs, leadership training, stretch assignments, and exposure to senior leaders. By investing in the development of future leaders, organizations can ensure a pipeline of talent ready to step into key roles and drive the company forward.

Nurturing leadership requires creating growth opportunities that challenge and stretch your employees in new ways. Leadership isn’t about the loudest voices in the room – it’s often found in those quietly solving problems, offering insights, and displaying adaptability. So, while assessments help you spot talent, invest in mentoring programs, cross-functional projects, and even peer-to-peer learning.

There should have specific new talents program 6 to 12 months for training, coaching & mentoring along with day-to-day specific managerial jobs (tasks) assigned (dual training). Trainer, coach, and mentor, especially immediate manager should pay more time to support & care about the new talents program.

Una de las herramientas que pueden aportar mucho para tener un mapeo integral del talento en la organización es el "9 BOX". Esta herramienta permite analizar el desarrrollo del talento a lo largo del tiempo en la empresa y evaluar acciones en caso se observe algún "estancamiento" o baja productividad de los colaboradores. Además, posibilita generar planes de línea de carrera para aquellos talentos que se encuentran en lo más alto de los cuadrantes y evitar la "fuga" a otras organización ante la inacción por parte de la empresa o falta de oportunidades.

In our company, the talent pool for future leaders consists of senior staff who have worked for 2-3 years in the company. They can be assigned to lead different cross-functional projects to learn management skills. After finishing a project, we review their performance, passion, and willingness to pursue a management career path. Some staff members perform very well but do not want to become managers. Once we know their preferred career path, we assign them more projects as project managers to sharpen their management skills. If they perform well and maintain consistency for more than 2 years, they can be promoted to a leadership position.

A skills first approach is important in making the pool diverse and much deeper. It’s important to focus more on skills that are transferable. These may come from a different area of the business or even a different industry. I recommend thinking about skills in three domains: technical, functional, and leadership. Technical skills usually involve platforms or tools (Tableau, Excel). Functional skills are process or knowledge based (financial planning, customer service). Leadership skills are about self actualization and development of the team (communication, coaching).

a): Recognize that talent is a key competitive advantage and commit to nurturing it. b) Identify key people with a wide range of competencies, including the ability to think forward. These individuals should be considered for future leadership roles. c. Develop a system to predict future leadership needs. This will help you prepare your talent pool for future, not just current, challenges. d. Use social media to identify and attract potential leaders. e. Build relationships both within and outside your organization to identify potential leaders.

I would argue that this is the first step. A culture of trust is foundational when looking to develop future leaders. Developing a reputation of being trustworthy and reasonable will help attract the best talent. Employees must have a sense that their manager will always support them as a whole person. They can sense when this is not the case. It’s imperative to avoid what Kim Scott calls “ruinous empathy”.

1) Recognize employees who consistently perform well and show potential for leadership. This could be based on their problem-solving skills, communication abilities, or other leadership qualities. 2. Offer leadership training programs, workshops, or seminars. Encourage employees to attend conferences or industry events to broaden their knowledge and skills. 3. Pair potential leaders with experienced leaders in the organization. This allows them to learn directly from those who have successfully navigated the path to leadership.

Engaged leaders are more likely to thrive. Foster engagement through: a) Clear Communication: Articulate your vision, values, and expectations consistently. b) Involvement: Involve potential leaders in decision-making, problem-solving, and innovation. c) Purpose Alignment: Connect their work to the organizational mission and vision.

Delegate tasks and decision-making authority. b) Stretch Assignments: Provide opportunities beyond their comfort zones. c) Recognition and Rewards: Celebrate achievements and recognize their contributions.

To really set future leaders up for success, I believe we need to curate experiences as much as we develop skills. Beyond training, it’s about giving talent hands-on opportunities to lead projects, solve real problems, and—most importantly—learn from failures. Add a layer of mentorship, where seasoned leaders guide and offer honest feedback, and you’ve got a recipe for growth. Your talent pool will appreciate the trust, and in return, they’ll become the adaptable, forward-thinking leaders your organization needs.

Una de las mejores maneras, no de retener, sino de "fidelizar" al talento" es que los colaboradores tengan oportunidades de crecimiento profesional. Precisamente, uno de los factores de la fuga de talentos es la falta de línea de carrera, ya que, en la actualidad, uno de los principales motivadores del personal es poder asumir nuevas posiciones y tener más autonomía en sus funciones. Por consiguiente, si la empresa no tiene una matriz de talentos y, sobre todo, no cuenta con un plan de desarrollo que involucre tanto a los "High-potential” y a los más rezagados, probablemente tengan dificultades en mantener a su personal comprometido, motivado y con el deseo de seguir en la organización.

Identificar si es realmente necesario realizar ese cambio y proyectar cómo las acciones impactarán en la estructura de la empresa, en la cultura, en los colaboradores y en los grupos de interés. También, se debe crear un grupo de trabajo que involucre, de ser posible, todas las áreas y que se conformen por los "agentes de cambio" detectados a lo largo de su permanencia en la empresa. Los líderes deben comprometerse con el cambio y ser los principales nexos con los equipos de trabajo. Por último, la comunicación es pieza clave en todo el proceso: antes del cambio (comunicar efectivamente de forma anticipada), durante el proceso (en todo momento) y al finalizar (logros, objetivos alcanzados, beneficios para los colaboradores y empresa).
