What are the most effective ways to handle difficult conversations in ER?

It is difficult to pen down the answer :). However, these are my thoughts: 1. Be genuine in your conversations. 2. Be fair. People will know whether you are being fair. 3. Good preparation before you get into the conversation, have all the info ready, chose a suitable place and ensure you familiar with the subject matter. 4. Set the context right and be emphatic. 5. Go slow and do not rush into the point.

This entails delivering constructive feedback, concentrating on factual information and solutions, upholding confidentiality, and prioritizing empathy and respect throughout the conversation.

The best approaches to handle tough talks in employee relations are to prepare well in advance, listen intently, and keep a composed, businesslike manner. Ensuring confidentiality and providing an opportunity for the staff member to express their viewpoint are crucial. Record the discussion and decide on concrete actions for development or resolution. It's equally crucial to follow up following the conversation to assess developments and reaffirm your dedication to a successful conclusion.

In my opinion, as an ER person, the best things you can do are to always explain the "why's,"and be prepared to listen actively. When issues come up that require some ER work, there is usually no way to make everyone happy, but you get closer to that by explaining why policy X, benefit Y, or tech stack is going to change.Explaining the why's from the biz POV makes employees feel respected enough to get the why & cared about enough to have their gripes heard & they may know of a far better fix for the issue of the day that hasnt been considered. IE getting new erp because its cheaper, without realizing the new one comes with 100 more workflow steps that come with more chances for human error + more hours worked that offset any cost savings.

Timing is everything, and its never a great time really. We must be mindful of all the things that potentially are surrounding the case and approach difficult conversations with empathy. We must acknowledge verbally and openly the bad timing if that's the case and we really had no other options. Being transparent and honest is foundational for challenging conversations.

Timing is huge in more than one way I’d say. Quite often, especially with delicate cases, the sooner things get addressed, the better. I think it’s important to strategize ahead of time so that you can be as productive as possible in meeting people’s needs and in maintaining the integrity of the investigation. Speaking with the reporter first, then witnesses and the accused last is logical in most situations, but you need to give yourself the time to assess both ahead of and during the process of investigating.

Be curious and open. Listening actively and empathetically allows you understand more and build this connection with the other person, that is critical in challenging conversations. Ask questions but really listen to what a person has to say! As said earlier - over pivoting on conversation goals and results may take away your focus on a human in front of you.

Empathy is the key factor while handling difficult situations. While we keep it all professional and under control let’s not forget the humane angle.

Active listening is also a way to steer the conversation. In my experience, many people end up digressing if you don’t keep them on track. I think details are fine, as long as your investigative objectives are met. Though very often, those objectives can pivot as information is discovered and active listening also keeps you on your toes as the investigator.

While necessary to take time to observe and investigate issues for corrective actions, it is also important to address issues early enough that the other party does not feel that they were targeted or surveilled. If example scenarios occurred greater than 6 months ago, the other party may leave the conversation with the impression that a "case" was built on them, or be confused as to why they were not corrected sooner. Use old events sparingly, if the intention is to retain a productive relationship with the other party. And include events in which further thought and observation led to a positive conclusion so there are affirming examples of fulfilled expectations.

Understanding cultural implications on any conversations is very important. We should be aware of any differences in approaches to challenging conversations that exist across the globe and keep this in mind when having a difficult conversation. Speaking clearly and respectfully is important but not enough.

Invite the other party to speak up: ask open ended questions, and be sure to inquire if the person has the capacity and resources to do what is being asked. This is a good time to listen to and assist with overcoming objections.

Ask questions and listen to answers. Avoid reacting immediately and give yourself permission to think, internalize and validate. The discovery stage is very important and as most of us are very solution oriented - we must be mindful not to jump into a solution mode immediately.

It is helpful to involve the other party in setting up follow up and progress timelines and frequency. Initially, more frequent follow up may be necessary for clarity and the sense of mutual expectations. Over time, the check point schedule can be loosened to demonstrate trust and confidence in the path to a productive solution. At the conclusion of the timeline, holding a conversation where the other party has opportunity to speak about their experience and future goals will go a long way in building comradery.
