This is called "Analysis." Before any program is designed, an analysis of the needs, the issues, the goals, and, most importantly, why the business believes training is the answer. This requires analyzing the metadata the business is using to request training. Training may not be the answer. To measure the success of training versus KPIs, you need to know what the current state of performance is - you can't measure effectiveness unless you have something to compare it to. You also need to make sure the KPIs are actually measuring they *think* they are measuring. Too often, KPIs are based on anecdotal evidence and arbitrary numbers, instead of actual performance metrics. Only then can you be sure that training aligns with business goals.

KPIs are critical and I get them upfront and from as many stakeholders as I can. This includes general users. I have learned what leadership thinks is needed and what the challenges are, do not always align with what the general user needs. I ask for champions from as many departments as I can to take a survey and then provide leadership with what I have learned. This allows us to better draft KPIs that fit the needs of all users and leadership. Some Key Performance Indicators I use are, overall usage, low support calls, and features used. I want to know if people are fully using the solution and how many support do they need. Most importantly are they fully using the solution or just the key features leadership told them too.

Aside from "learning styles" being a myth, blended learning is one of the most under-utilized or poorly executed tools for training. Quite often, it is used as "blocks" of training - they take the block and move on, without any tie-in to the next or previous "block." Analysis should consist of examining the most efficient way to deliver content. Anything that can be done by eLearning can be done outside of a classroom and used as a pre-requisite. Use the in-person time for discussions, activities, and scenario-based application of content, but even this doesn't necessarily need to be in a classroom. Be creative. Think about what really needs to be delivered by an instructor in a classroom - most likely, less than what is currently done.

Gamification is not a panacea. The fatal flaw to using gamification is the assumption that EVERYONE wants to compete or is motivated by the "rewards." Also, gamification can be gamed, if not done well, and will actually have the opposite effect. This isn't to say that gamification is not useful, but options and opportunities need to be provided for people who are not motivated, or are demotivated, by competition. Not everyone wants to participate in social activities in a classroom; not everyone wants to play games to learn. ONLY use gamification if it really advances learning. Using games and competition for the sake of saying "gamified" will diminish interest faster than using a more traditional take.

Some ways you can foster social learning: -have a discussion board available for learners to share ideas, ask questions, get help -encourage learners to share their experiences, questions, tips and tricks -make tech topics fun via gamification, collaboration, using variety, new technology, etc. -be receptive to feedback on changing/improving processes -buddy people who are more experienced up with those who are less experienced -have those who shine at a particular topic run a session for their peers and share their knowledge

I think in addition to the points made already, what we have also tried is a post training 'audit'(Read as measure) to ensure that there is opportunity to apply the new learning or training and that it is being applied. Otherwise many times, investment in time and resources both get wasted.
