What are the most effective strategies for training researchers in a new research development framework?

Change Management is now more of a requirement than a 'nice to have' for any organization that has more than 50 people. Change fatigue is real and can be mitigated through specific actions based on tried and tested methodologies such as ADKAR and Kotter's. A common theme amongst these methodologies and frameworks are the 'people centric' approach. Organizations must plan around how end users will be impacted, what they need to deal with the impact of change and the support/resources provided. Taking such an approach ensures successful change adoption and sets a strong foundation for continuous change and improvement.

One thing that I found to be working is talk to your potential team members, they can be new master's student, phd students or even undergrad student, members and see weather they are interested in the area and what background knowledge they gave about the topic and where they see themselves in next 5 years. Talk to them about what their interests are and see yourself how can you contribute in their success.

What I strongly believe is that the experiences, whether success or failure, of the researchers is highly beneficial for each upcoming generation of researchers that requires comprehensive documentation of work which could include laboratory manuals, or data reduction and analysis procedure followed etc. Each lab can maintain their own manuals which are very customised for the sort of data/raw materials or even methods used/followed by them, because it may not be available in public platform. We forget some techniques/strategy which we have adopted to get correct results but are unable to help another person because we forget and due to lack of documentation there involves a waste of time trying to figure it out once again from scratch.

It is very challenging to convince people (not only researchers) to switch from one framework that they have use to work to a new one. Usually there will be significant resistance, which most of the time starts at the top of an organisation. The first thing that should be explained in detail is the different benefits coming from the new framework. The communication of the benefits should be different for different group of people. People at different hierarchy levels need different explanations for being convinced of the adoption of a new framework. Examples always help visualizing the benefits and rationale of the new framework. When first intorduced the new framework abstraction is the key, technical details will come later.

It is paramount to emphasis the 5W1H (Who, What, When, Where, Why and How). The rationales are the key to succeeding further or failure. Therefore, it is vital to critically review the situations together in workshop.

Beyond the scope of how the work will impact the field or company, genuine interest and participation will come if there is a genuine personal attachment to a project or the associated benefit. Finding ways to engage researchers on your team on a personal level is important.

Leverage your deep understanding of your area of expertise to articulate the rationale behind adopting the new framework. Provide clear step by step training materials that allows to bring new ideas from the teamwork outcomes. Here working together is the key, the innovation thrives if the team collectively work and every individual being innovative in some areas complementing the entire goal. It is evident to make sure conveying to team- Together We Are Strong. This strategies in training leverages the benefits of the best contribution from each individual.

Providing constructive, detailed feedback is important whether the evaluation is positive or negative. Personally, the "oreo" method works great. Start with a positive note, followed by the delta, finished with another positive aspect of their work. Obviously this will not work in all cases but bringing attention to the teams positive work and progress is just as, if not more, important as bringing up critical feedback.

First it's important to understand the background of your team members especially if they are just joining the group.
