One of the most effective measuring tools is one that is lent to us from the Employment Equity sphere - a barriers analysis, which analyses all policies, procedures and practices in the working life of employees. The most important of the three is the "practices". It is one thing to have great policies, but as we know from how recruitment is carried out, it is how it is practiced that is key. Does unconscious bias creep in, do we promote our 'mini-me's', do we apply our policies in way that provides equal opportunity for all? Measuring this, is a great start and puts the spotlight on what we actually do, rather than what we say we do.

Utilizing data analytics to assess the effectiveness of diversity and inclusion policies is vital and often an underutilized method for evaluating the efficacy of the environments being cultivated. Drafting a policy is one step, but putting it into practice is another. Monitoring and quantifying progress are essential for accountability and gaining insights into both successful areas and those in need of improvement. Policies, without tangible actions and measured outcomes, serve little to no purpose.

In todays world, creating an equitable work culture should be foundational to business strategy. Inclusion, Diversity, Equity and Accessibility (IDEA) has so much value to the ethos of your organization that debating why it matters and should be measured anymore is a questionable question!

When it comes to DEI, there are various types of data to collect and analyze. One crucial dataset is employee sentiments, which can provide valuable insights into the effectiveness of DEI policies. This includes feedback from employees regarding the following aspects: Perceived Impact: Are employees experiencing meaningful and positive changes as a result of DEI initiatives? Awareness: Do employees have a clear understanding of the DEI policies in place, and are they aware of how these policies affect them? Inclusivity in Decision-Making: Are employees being actively engaged in the process of creating and shaping DEI initiatives? Are their voices heard during this process?

But the data collection could take a step back and start with a more fundamental aspect - understanding what employees' experience is inclusion or exclusion is in the first place. This yields valuable data on virtually all processes that involve the life-span of an employee; from entry into the workplace and their experience once inside the workplace. It would include every aspect of the employee's life - access to opportunities, promotion possibilities, access to training and growth, career-development and even being mentored by someone who has influence and could affect your career.

In my experience, many organisations have some form of measurement in place. The two things I would emphasise are that organisations need first to understand that Diveristy is an outcome measure, whereas Inclusion is how you get there. Secondly with most organisations the priority is to stop measuring and start listening to the people and data you already have - only when we comprehend what is already happening and act upon it can we gain trust and. move forward.
